The impact of professional autonomy and nursing practice environment of physician assistant nurses on nursing work performance

Purpose: To examine the effects of professional autonomy and the nursing practice environment on nursing work performance among physician assistant nurses(PA nurses). Methods: In a cross-sectional survey, data were collected from 138 PA nurses using a structured questionnaire. Analyses were conducted with SPSS, including descriptive statistics, independent t-tests, one-way ANOVA with Scheffé post hoc tests, Pearson’s correlation, and stepwise multiple regression. Results: The total mean score(±SD) for professional autonomy was 163.67±28.04. On a 4 point scale, the mean scores for the nursing practice environment, and nursing work performance were 2.82±0.57 and 3.44±0.39, respectively. Professional autonomy, and nursing practice environment perceived by physician assistant nurses were positively related to nursing work performance. In the regression model, professional autonomy and length of service as a PA nurse were significant predictors, jointly explaining 36.8% of the variance in nursing work performance(R² = 0.368). Conclusion: Enhancing PA nurses’ professional autonomy—through clear role delineation, legal and institutional support, and robust education and credentialing frameworks — may improve nursing work performance. Strategically assigning PA nurses with ≥5 years of experience to leadership and educational roles may further leverage accumulated expertise to strengthen nursing work performance.
