This paper uses ecosystem theory as an analytical framework to focus on the career development issues of teachers with permanent positions in other locations. Through a combination of literature review and theoretical analysis, it systematically explores the real dilemmas faced by these teachers in terms of career adaptation, social support, career development opportunities, and cultural adaptation. It also analyzes the key factors influencing their career development from four levels: micro-individual, meso-school, external policy, and macro-culture. The study finds that the career dilemmas of these teachers are essentially systemic problems caused by imbalances in multiple ecosystems. Based on this, this paper proposes targeted solutions from four dimensions: individual empowerment, school support, policy optimization, and cultural integration. The aim is to provide theoretical reference and practical pathways for improving the career development environment and promoting the professional growth of these teachers.
本文以生态系统理论为分析框架,聚焦异地在编教师这一特殊群体的生涯发展问题。通过文献研究与理论分析相结合的方法,系统探讨了异地在编教师在职业适应、社会支持、职业发展机会及文化适应等方面面临的现实困境,并从微观个体、中观学校、外部政策及宏观文化四个层面剖析了影响其生涯发展的关键因素。研究发现,异地在编教师的生涯困境本质上是多重生态系统失衡导致的系统性问题。基于此,本文从个体赋能、学校支持、政策优化和文化融合四个维度提出了针对性的解决措施,旨在为改善异地在编教师的职业发展环境、促进其专业成长提供理论参考和实践路径。
