기초학력지원을 위한 학습보조인력 역할 재고 및 협력 방안 연구

A Study on Enhancing the Role of Paraprofessionals and Cooperative Strategies for Supporting Basic Academic Achievement

연구목적: 본 연구는 충청남도 내 초등학교에서 운영 중인 ‘온채움 선생님’ 제도를 중심으로, 학습보조인력의 역할과 기능 및 담임교사와의 협력 양상을 심층적으로 탐색하는 데 목적이 있다. 연구방법: 이를 위해 충청남도교육청 관할 초등학교에서 근무 중인 온채움 선생님 5명과 이들과 협력하는 업무 담당 교사 5명, 총 10명을 대상으로 질적 사례 연구를 실시하였다. 반구조화된 질문지를 활용한 면담을 통해 자료를 수집하였으며, 근거이론의 3단계 분석 절차(개방코딩–축코딩–선택코딩)를 적용하여 분석하였다. 연구결과: 분석 결과, 참여자들의 경험을 통해 네 가지 대범주(온채움 선생님의 역할에 대한 인식, 직무 수행과 전문성에 대한 인식, 기초학력 지원 활동의 효과 및 성과, 제도 운영상의 한계와 개선 방향)와 각 대범주 별 세 가지 중범주가 도출되었다. 논의 및 결론: 학습보조인력 제도가 효과적으로 운영되기 위해서는 명확한 역할 기대, 협업 구조 지원, 실제 중심 연수, 고용 안정성 확보 등의 개선이 필수적임을 제언하며, 학교 현장 협력을 지원하기 위한 제도적·실천적 발전 방향에 대해 논의한다.

Purpose: This study aims to explore in depth the collaborative roles and functions of paraprofessionals based on the “Onchaeum Teacher” system currently implemented in elementary schools within Chungcheongnam-do. Method: A qualitative case study was conducted with a total of ten participants—five Onchaeum teachers and five teachers responsible for collaborating with them. Data were collected through interviews using semi-structured questionnaires and analyzed using a grounded theory approach. Results: The analysis yielded four major categories: (1) Perceptions of the Onchaeum teachers’ roles, (2) perceptions of job performance and professionalism, and the effectiveness and outcomes of basic academic support activities, and (3) limitations and directions for improvement, and each major category was further broken down into subcategories. Conclusion: The study suggests that improvements such as clear role expectations, support for collaborative structures, practical professional development programs. Finally, directions for research and practice for enhancing school-based collaboration were discussed.
