유치원과 어린이집 교사가 인식하는 조직문화와 직무환경이 교사효능감에 미치는 영향

The Effects of Perceived Organizational Culture and Work Environment on Teacher Efficacy among Kindergarten and Childcare Center Teachers

본 연구는 유보통합이 추진되고 있는 현 시점에서 유치원과 어린이집 교사가 인식하는 조직문화와 직무환경이 교사효능감에 미치는 영향을 분석하고, 기관 유형별 특성을 비교하고자 하였다. 조직문화, 직무환경, 교사효능감 척도를 사용하여 전국의 유치원과 어린이집 교사 278명을 대상으로 설문조사를 실시하였다. 수집된 자료는 SPSS 30.0 프로그램을 사용하여 독립표본 t-검정, Pearson 상관분석, 다중선형회귀분석을 통해 검증하였다. 분석 결과, 조직문화, 직무환경, 교사효능감 세 변수 모두에서 기관 유형 간 유의한 차이가 나타나 유치원과 어린이집 교사가 인식하는 기관별 특성을 구체적으로 확인하였다. 두 기관 모두 조직문화와 직무환경은 교사효능감과 정적 상관관계를 보였다. 또한 교사효능감에 영향을 미치는 조직문화와 직무환경 하위 요인은 기관 유형에 따라 차이가 나타났다. 본 연구는 유보통합으로 향후 통합될 유아교육기관의 조직 운영 및 교사 지원 체계 구축에 실질적인 기초자료를 제공하며, 교사효능감 증진을 위한 정책 수립에 유용한 시사점을 제시할 것으로 기대된다.

This study investigated the impact of organizational culture and work environment on teacher efficacy among kindergarten and childcare center teachers in the context of the ongoing ECEC integration. A total of 278 teachers from kindergartens and childcare centers nationwide were surveyed. Validated measurement scales for organizational culture, work environment, and teacher efficacy were employed. Data were analyzed using SPSS 30.0, via independent sample t-tests, Pearson correlation analyses, and multiple linear regression analyses. Results revealed significant differences in several subdimensions of organizational culture, work environment, and teacher efficacy between the two institution types, confirming the distinct characteristics perceived by kindergarten and childcare center teachers. In both institution types, organizational culture and work environment demonstrated a significant positive correlation with teacher efficacy. Furthermore, the specific subfactors of organizational culture and work environment that influenced teacher efficacy varied by institution type. This study provides empirical evidence to support the successful development of integrated ECEC institutions by identifying institutional differences and examining the key factors that enhance teacher efficacy. It also offers practical implications for establishing supportive organizational and environmental systems to enhance teacher efficacy and improve the quality of early childhood education.
