Heterogeneity in Wage Structures across Occupations: The Role of Performance-Based Pay

Purpose - This study aims to examine how the incentive and selection effects of performance-based pay differ across occupations, identifying which job categories benefit most from performance-contingent compensation. Design/methodology/approach - Using waves 12–26 of the Korean Labor and Income Panel Study (KLIPS), the study estimates occupation-specific performance pay premiums. Both OLS and fixed-effects models are employed to compare incentive and selection effects across diverse occupational groups. Findings - The analysis shows positive performance pay premiums across all occupations, with the largest premiums observed among managers. Selection effects, driven by the sorting of high-productivity workers into performance-pay jobs, are strongest among professionals. Incentive effects, reflecting increased worker effort, are most prominent among elementary laborers. Clerical, service, skilled, and machine operator/assembler workers show limited selection effects, implying weaker sorting patterns in these groups. Research implications or Originality - The findings suggest that performance-based pay systems should be designed with occupational characteristics in mind. Depending on the context, firms may need to prioritize attracting high-productivity workers or enhancing worker effort. The study provides one of the first comprehensive comparisons of incentive and selection effects across detailed occupational categories.
