직업정체성이 직무스트레스 및 조직몰입에 미치는 영향 연구: MZ세대 항공승무원을 대상으로

The Influence of Job Identity on Job Stress and Organizational Commitment: Focusing on MZ Generation Airline Cabin Crew

목적 본 연구는 MZ세대 항공사 객실승무원을 대상으로 직업정체성, 직무스트레스, 조직몰입 간의 관계를 분석하고, 직업정체성과 조직몰입 간 관계에서 직무스트레스의 매개효과를 검증하고자 하였다. 방법 국내 항공사 K와 A에 근무하는 MZ세대 객실승무원을 대상으로 온라인 설문조사를 실시하였다. 편의표본추출법을 사용하였으며, 2025년 8월 2일부터 8월 20일까지 수집된 유효 응답 200부를 최종 분석에 활용하였다. 결과 첫째, 직업정체성의 하위요인인 전문조직 활용, 직업윤리, 공공서비스 신념은 직무스트레스에 부(-)의 영향을 미치는 것으로 나타났다. 둘째, 전문조직 활용, 공공서비스 신념, 자율성은 조직몰입에 정(+)의 영향을 미친 반면, 직무스트레스는 조직몰입에 부(-)의 영향을 미치는 것으로 확인되었다. 셋째, 전문조직 활용, 직업윤리, 공공서비스 신념은 직무스트레스의 매개를 통해 조직몰입에 정(+)의 영향을 미치는 것으로 나타났다. 결론 본 연구 결과는 MZ세대 객실승무원의 조직몰입을 강화하기 위해 직업정체성을 높이고 직무스트레스를 관리하는 전략적 접근의 필요성을 시사한다.

Purpose This study investigates the relationships among professional identity, job stress, and organizational commitment among MZ-generation airline cabin crew, with a particular focus on the mediating role of job stress. Methods An online survey was conducted with MZ-generation cabin crew members employed at two domestic airlines (K and A). Using convenience sampling, 200 valid responses collected between August 2 and August 20, 2025, were analyzed. Results First, the findings revealed that professional organization utilization, work ethics, and public service belief—dimensions of professional identity—exerted negative(-) effects on job stress. Second, professional organization utilization, public service belief, and autonomy demonstrated positive(+) effects on organizational commitment, whereas job stress negatively(-) influenced organizational commitment. Third, professional organization utilization, work ethics, and public service belief were found to positively(+) affect organizational commitment through the mediating role of job stress. Conclusion The findings underscore the need for organizational strategies that enhance professional identity and reduce job stress to strengthen organizational commitment among MZ-generation cabin crew.
