Psychosocial Safety Climate and Employee Thriving: The Mediating Roles of Perceived Organizational Support and Respect

Purpose: This study explores how a supportive psychosocial climate in the workplace may help young employees thrive. It focuses on the roles of perceived organizational support and respect in shaping this process. Design/methodology/approach: Survey data were collected from 207 young employees working in different in-dustry sectors across Indonesia. To analyze the structural relationship PLS-SEM was applied. Findings: The findings highlight that Prosocial Safety Climate (PSC) promotes thriving through both structural and relational pathways, offering relevant lessons for enhancing employee resilience in developing contexts. Research limitations/implications: The use of self-reported, cross-sectional data limits causal inference and may introduce common method bias. Future research could employ longitudinal designs and multi-source data to enhance generalizability and validity. Practical implications: Organizations should cultivate a psychologically safe climate to support young employees' growth. Promoting mutual respect and organizational support is key to fostering vitality and learning at work. Originality/value: This study contributes to the literature by highlighting the dual mediating mechanisms - structural and relational - through which PSC promotes thriving, offering practical insights for enhancing employee resilience in emerging economies.
