Meaning of Work and Turnover Intention among Social Workers: Generation Z versus Generations X and M

본 연구의 목적은 사회복지사 일의 의미(직업적 자부심, 경제적 이득, 일의 매력, 사회적 소속감, 일의 보람)가 이직의도에 미치는 영향을 분석하고, 이러한 영향이 Z세대와 X·M세대 간에 차이가 있는지 실증적으로 분석하는 데 있다. 이를 위해 사회복지사 393명(Z세대 220명, X·M세대 173명)을 대상으로 설문조사를 실시하고 회귀분석 및 Chow 검정을 수행하였다. 분석 결과, 전체 집단에서는 직업적 자부심과 일의 매력이 이직의도를 유의하게 낮추는 요인으로 나타났다. Z세대에서는 직업적 자부심과 일의 매력이 이직의도를 낮추는 요인으로 나타났다. X·M세대에서는 직업적 자부심이 이직의도를 낮추고, 경제적 이득이 이직의도를 높이는 요인으로 나타났다. Chow 검정 결과 전체 회귀모형은 두 집단 간에 유의한 차이를 보였으나, 개별 회귀계수의 차이는 유의하지 않았다.

This study examined the effects of the meaning of work—professional pride, economic benefits, work attractiveness, social belonging, and fulfillment through work—on turnover intention among social workers and investigated whether these effects differed between Generation Z and the combined group of Generation X and Millennials. Survey data from 393 social workers, including 220 from Generation Z and 173 from Generation X and Millennials, were analyzed using regression analysis and the Chow test. In the overall sample, professional pride and work attractiveness were significantly negatively associated with turnover intention. Among Generation Z social workers, professional pride and work attractiveness were negatively associated with turnover intention. Among Generation X and Millennial social workers, professional pride was negatively associated with turnover intention, whereas economic benefits were positively associated with it. The Chow test revealed a statistically significant difference between the overall regression models of the two generational groups; however, differences in individual regression coefficients were not statistically significant. These findings suggest the need for human resource management strategies that consider generational characteristics while strengthening the meaning of work among social workers.
