The purpose of this study is to examine the relationship between the effects of changes in the employment environment on job stress and organizational effectiveness and the indirect effects of job stress and job burnout in these relationships for hotel and bakery workers across the country. The implications are as follows. First, non-regular workers due to changes in the employment environment appear as job stress that increases the role stress of bakery employees, raising the need for improvement of non-regular workers in the workplace. Second, even if the inevitable increase in irregular workers and layoffs are implemented for management efficiency in the hotel bakery, it is necessary to minimize disagreements and conflicts between employees through sufficient labor-management negotiations so that current employees can accept them. Third, the hotel provides the bakery with appropriate compensation and direction for the existing employees for their role performance due to the increase in non-regular workers and grants the manager of the bakery business discretion to play a leading role in managing the employees.
