집단주의와 성취욕구가 조직시민행동에 미치는 효과 및 성의 조절효과에본 연구는 구성원의 집단주의, 성취욕구와 같은 개인적 차이가 조직시민행동에 미치는 효과 및 양자간의 관계가 구성원들의 性에 따라 어떤 차이가 있는가를 분석함으로서 구성원의 성별에 따른 차별적 조직시민행동 제고방안을 제시하고자 한다. 원주지역 698명의 초․중등 교사를 대상으로 조사한 결과 선행연구(Organ, 1988)를 바탕으로 제시된 조직시민행동의 5개 구성요소(예의성, 시민정신, 이타성, 스포츠맨십, 양심성) 중 양심성은 별도의 요인을 구성하지 못하였으므로 이를 제외한 나머지 요인을 가지고 분석하였다. 조절효과의 검증을 위한 분석은 Baron & Kenny(1986)와 Cohen & Cohen(1983)이 제시한 조절회귀분석기법을 이용하였다. 실증적 분석결과 성취욕구는 모든 조직시민행동의 구성요소에 영향을 미치는 것으로 나타났으며, 집단주의는 예의성을 제외한 나머지 구성요소 모두에 영향을 미치는 것으로 나타났다. 다음으로 조절회귀분석결과 2개 독립변수와 4개 구성요소간의 8가지 관계에서 2가지 경우에서만 성의 조절효과가 존재하는 것으로 나타났다. 성취욕구와 예의성, 집단주의와 시민정신의 관계에서 남성교사가 여성교사에 비하여 종속변수에 대한 상대적 중요도가 높은 것으로 나타났다. 관한 연구
Although the study of OCB has increased greatly in recent years, a little works have focused on the relationship between individual difference factors and extrarole behavior, and the moderating effects of sex on the relationship between two factors.The first purpose of this paper is to examine the relationships between 2 individual difference factors(collectivism, needs for achievement) and organizational citizenship behavior(OCB), and the second purpose is to review the moderating effects of sex on the relationships. To assess the moderating effects, the hierarchical regression procedures outlined by Cohen & Cohen(1983) and Baron & Kenny(1986) were applied.According to the empirical analysis based on the data from 698 teachers out of 50 primary and secondary schools in Wonju province, it is found that collectivism and needs for achievement have impacts on OCB. Specially needs for achievement has more impacts on OCB than collectivism. Also it is found that needs for achievement has more affirmative impacts on courtesy in male teachers group than in female group. And it is resulted that collectivism has significant impact on civic virtue in male group, but not in female group.
