본 연구는 중소병원 간호사의 DISC유형에 따른 감정노동, 스트레스 대처방식, 간호조직문화가 업무수행능력에 미치는 요인을 분석하여 업무수행능력을 향상시키는데 이론적, 실천적 정보를 제공하고자 시도된 서술적 조사연구이다. 본 연구는 G도 C시 소재 100병상이상 300병상이하 중소병원에 근무하는 간호사 163명을 대상으로 편의표집하여 자기기입식 설문지를 이용하여 자료를 수집하였으며, 135부를 최종 분석하였다. IBM SPSS/26을 사용하여 기술통계 t-test, ANOVA, 상관관계, 다중회귀분석으로 분석한 결과, DISC 성격유형에서는 'S(안정형), 'C(신중형)', 'I(사교형)', 'D(주도형)'순으로 조사되었다. 대상자의 업무수행능력에 영향을 미치는 변수들을 다중회귀 분석한 결과 스트레스 대처방식이 업무수행능력에 영향을 미쳤으며, 설명력은 48%이었다. 중소병원 간호사의 DISC 성격유형에 따른 감정노동, 스트레스 대처방식, 간호조직문화가 업무수행능력 향상을 위한 다양한 방안들이 마련되어야 할 것으로 생각된다.
This study aims to examine how DISC personality types, emotional labor, stress coping methods, and nursing organizational culture affect the work performance ability of nurses in small and medium-sized hospitals. The findings provide theoretical and practical insights for enhancing nursing performance in these settings. Methods: A descriptive survey was conducted among 163 nurses working in small and medium-sized hospitals with 100 to 300 beds in City C, Province G. Data were collected through self-administered questionnaires, and 135 responses were analyzed. Statistical analyses, including descriptive statistics, t-tests, ANOVA, Pearson correlation, and multiple regression analysis, were performed using IBM SPSS 26. Results: The distribution of DISC personality types among participants was as follows: 'S (Steadiness)' was the most common, followed by 'C (Conscientiousness)', 'I (Influence)', and 'D (Dominance)'. Multiple regression analysis showed that stress coping methods had the most significant impact on work performance ability (β = -0.30, p = .002), followed by DISC personality type (Influence type: β = -0.29, p = .003), and emotional labor. The explanatory power of the model was 48%. Conclusion: The results suggest that stress coping methods and DISC personality types play a crucial role in determining the work performance ability of nurses in small and medium-sized hospitals. To enhance nursing performance, personalized stress management strategies and DISC-based training programs should be developed to support nurses based on their personality traits and coping styles.
