IT중소기업 구성원의 무형식 학습 활동과 적응수행의 관계에서 학습민첩성의 조절 효과

Moderating Effects of Learning Agility on Relationship the between Informal Learning Activity and Adaptive Performance of Employees at Small and Medium-Sized IT Companies

본 연구의 목적은 IT중소기업 구성원의 무형식 학습 활동과 적응수행의 관계에 대한 학습 민첩성의 조절효과를 살펴봄으로써, 무형식 학습 활동, 적응수행, 학습민첩성의 관계에 대한 학문적 논의를 제공하고, IT중소기업 구성원의 전문성 개발을 위한 실천적 시사점을 제공하 고자 하였다. 이를 위하여 Choi(2009)의 무형식 학습 활동, Bedford(2011)의 학습민첩성, 한태영 (2005)의 적응수행 측정 도구를 활용하여 서울 및 경기 지역 IT중소기업 구성원 485명을 대 상으로 온라인 설문 조사를 실시하였다. 총 450부가 회수되었으며(회수율: 92.8%) 그 중 불성 실한 응답이라고 판단되는 11부를 제외하고 439부를 최종 분석에 사용하였다(유효자료율: 97.6%). 연구 결과는 다음과 같다. 첫째, IT중소기업 구성원의 무형식 학습 활동은 적응수행 에 정적인 영향을 미치는 것으로 나타났다. 둘째, IT중소기업 구성원의 학습민첩성은 무형식 학습 활동과 적응수행의 관계를 조절하는 것으로 나타났다. 이상의 연구 결과를 바탕으로 IT 중소기업 구성원의 무형식 학습 활동, 적응수행 및 학습민첩성의 관계에 대한 학문적 논의와 무형식 학습 활동, 적응수행 및 학습민첩성 제고를 통한 IT중소기업 구성원의 전문성 개발을 위한 실천적 시사점을 제안하였다.

The purpose of this article is to examine the moderating effects of learning agility on the relationship between informal learning activity and adaptive performance in employees of small and medium-sized IT companies. This study surveyed employees of small and medium-sized IT companies in both Seoul and the Gyeonggi region from March 13, 2017 to March 28, 2017. Survey instrument consisted of the levels of informal learning activity(Choi, 2009), learning agility(Bedford, 2011), and adaptive performance(Han, 2005) of the respondents, in addition to demographic information. Data were analyzed through exploratory factor analysis and hierarchical regression analysis. The implications of this article were the following: First, informal learning activity was shown to have a positive effect on adaptive performance among employees of small and medium-sized IT companies. Second, learning agility exhibited moderating effects on the relationship between informal learning activity and adaptive performance among these employees. Based on these results, several suggestions were made to improve employees’ expertise of small and medium-sized IT companies.
