간호사의 재직의도에 관한 연구

An Empirical Study on intention of hospital nurses to keep nursing job: Focused on positive psychological capital and organizational well-being

목적: 본 연구의 목적은 간호사의 재직의도에 미치는 영향요인을 긍정심리자본과 조직웰빙을 중심으로 파악하였다. 방법: 간호사 199명을 대상으로 하였으며, 분석은 빈도분석, 평균과 표준편차, 일원배치분산분석(One-Way ANOVA)과 t-test, Pearson Correlation Coefficient 및 위계적 회귀 분석(Hierarchical Multiple Regression)을 하였다. 결과: 통제변수인 병원규모(병상수)가 재직의도 변이의 24%(F=8.68, p<.001)를 설명하였고, 마지막 조직웰빙을 포함한 Model 3은 재직의도 변이의 31%를 최종적으로 설명하는 것으로 나타났다. 연령, 병상 수, 조직웰빙이 재직의도에 유의한 영향을 미치는 것으로 나타났다. 결론: 재직의도에 영향을 미치는 변수는 연령, 병상수와 새로운 변수로 긍정심리자본과 조직웰빙으로 나타났다. 재직의도를 높이기 위해서는 세대 별, 병원규모에 따라 긍정심리자본과 조직웰빙을 높일 수 있는 병원의 행정적, 제도적인 보완조치를 마련할 필요가 있다. 본 연구는 횡단적 연구이므로 종단적 연구로 할 것을 제언한다.

Purpose: Purpose of this study was to identify important factors that influence nurses intention to leaving their jobs. Methods: The sample consisted of 199 hospital nurses. Data were analyzed using frequency, percentage, mean, standard deviation, t-test, ANOVA, Scheffe&#769;, Pearson’s Correlation Analysis, and Hierarchical Multiple Regression. Results: The control variables, including age and number of beds explained 24%(F=8.68, p<.001) of variance in retention intention. The control variables(age, number of beds), positive psychological capital and organizational well-being collectively explained 31% of variance in retention intention. Conclusion: The findings indicate that the factors influencing retention intention are age, number of beds, positive psychological capital and organizational well-being in work places and positive psychological capital and organizational well-being, these two new factors are effected on nurse s retention intention significantly. In order to increase the nurse s retention intention, it is necessary to prepare administrative and institutional complementary measures of hospitals that can increase positive psychological capital and organizational well-being according to the generation and size of hospitals. Further longitudinal studies are needed to confirm our study.
