학습조직이 긍정심리자본, 직무열의, 혁신행동에 미치는 영향 탐색

The Effect of Learning Organization on Positive Psychological Capital, Work Engagement, and Innovative Behavior

변화하는 경영환경에서 변화에 대해 능동적으로 대처하기 위해 조직의 혁신활동을 지원하는 학습조 직의 가치가 주목을 받고 있다. 본 연구에서는 학습조직, 긍정심리자본, 직무열의와 혁신행동 간의 구조적 관계를 탐색적으로 살펴봄으로써, 조직 내 인적자원개발의 전략 및 방향 설정에 대한 실증 적인 자료를 제공하고자 하였다. 이를 위해 국내 정보통신·에너지 기업에 종사하는 구성원들 407 명을 대상으로 설문조사를 실시하여 학습조직 활동이 긍정심리자본, 직무열의와 혁신행동에 미치는 직·간접 효과를 검증해 보았다. 이와 같은 연구절차를 거쳐 얻은 연구 결과를 요약하면 다음과 같 다. 첫째, 학습조직, 긍정심리자본, 직무열의는 혁신행동에 모두 직접적으로 정(+)적인 영향관계를 가지는 것으로 확인되었다. 둘째, 연구변인 가운데 학습조직은 긍정심리자본과 직무열의를 통한 간 접적인 영향 뿐 아니라 혁신행동에 가장 큰 영향을 미치는 선행요인으로 나타났다. 셋째, 매개효과 검증을 통해 구성원의 긍정심리자본과 직무열의는 학습조직과 혁신행동의 구조적 관계를 강화시키 는 매개변수로서 기능하고 있는 것으로 나타났다. 또한, 본 연구는 구성원들의 긍정심리자본은 학 습조직의 기능과 직무열의 증진과 혁신행동을 연결하는 촉매체로서의 역할을 한다는 것을 확인해 주었다. 도출된 연구결과를 기반으로 성인교육과 인적자원개발 관련 이론적 실무적 시사점에 대해 논의하였다.

The purpose of this study is to investigate the structural relationships among learning organization, positive psychological capital, work engagement, and innovative behavior. A total of 407 employees in a IT and energe service company in Korea responded to a survey and their data were included for the statistical analysis. In order to test the hypothesized relationships of the variables, structural equation modeling analysis was used. The main results of the study were as follows. First, the results of the analysis showed that learning organization had significant effects on positive psychological capital, work engagement, and innovative behavior. Second, the results also indicated that there were positive mediating effects of positive psychological capital and work engagement between the relationships of learning organization and innovative behavior. The study provides both theoretical and practical implications to scholars and practitioners in the field of human resource development The study findings were discussed along with recommendations for future research and practice.
