이 연구에서는 교사의 사회자본, 효능감, 수업방법과 학교장의 역할이 교사의 학교만족도에 실제 어떻게 영향을 주는지, 그리고 이들 변인간의 관계는 어떠한지를 분석하고자 하였다. 이를 위해 한 국교육개발원이 2004년에 전국 200개 중학교를 대상으로 수집한 데이타를 사용하였다. 이들 변인들 간의 인과관계를 추정하기 위해 구조모형으로 가시화하여, SPSS통계 프로그램과 AMOS 7.0프로그 램을 이용하여 분석을 수행하였다. 연구결과는 다음과 같다. 첫째, 교사의 사회자본, 교사의 수업방법, 교장의 역할은 교사의 학교만 족도에 직접적인 정적 영향을 준다. 즉 학교에서 공식적?비공식적 교류를 통해 형성된 교사의 관 계망, 학생과의 정서적 교감과 만족스런 학습지도, 교사의 교육활동에 대한 학교장의 지원과 교사 의 자율적 권한 확대 등이 교사들의 학교만족도에 큰 영향을 준다. 둘째, 교사의 효능감은 수업방법 및 사회 자본을 매개로 하여 학교 만족도에 간접적인 영향을 미친다. 교사의 효능감은 수업의 질 향상 및 교사들 간의 긍정적인 관계 촉진에 많은 도움을 줄뿐 만 아니라 이를 매개로 교사의 학교만족도 향상에 기여하고 있음을 알 수 있다. 셋째, 학교장의 역할은 교사 효능감과 교사의 사회자본을 매개로 간접적인 영향을 미친다. 즉 학 교장이 학교교육 개선을 위한 교사들의 아이디어에 관심을 가지고 교수학습에 관련된 지원을 아끼 지 않을 때 교사 효능감이 높아지고, 향상된 교사의 효능감은 교사의 사회자본을 매개로 교사의 학 교만족도에 영향을 미친다. 학교장의 역할은 또한 사회자본을 매개로 학교만족도에 간접적인 영향 을 미치기도 한다. 즉 학교장이 교사들의 신뢰 및 협력관계 형성에 적극적일 수록 교사의 사회자본 형성에 도움을 주며, 교사의 학교만족도 또한 향상됨을 알 수 있다.
The purpose of this study is to a) analyze the effects of the teachers' social capital, the teachers' efficacy, the teaching skill, and the roles of principals on the teacher's school satisfaction; and to b) analyze the relationships among the above factors. This study will provide important data on ways to raise the teachers' level of satisfaction with their schools. The sample used in this study was obtained from 'Survey of Teachers' Opinion on Teaching in Middle School', conducted by the Korean Educational Development Institute in 2004. The sample for this study consisted of 6385 middle-school teachers. The statistic method of analysis is Amos 7.0, because the software is suitable for analyzing the factors of the teachers' school satisfaction. The results are as follow: First, the teachers' school satisfaction is directly and positively influenced by the teachers' social capital, their teaching skill, and the roles of principals. Second, the relationship between the teachers' school satisfaction and teachers' efficacy is partially mediated by the teaching skill and the social capital. Third, the relationship between the teachers' school satisfaction and the roles of the principal is partially mediated by the teachers' efficacy and the social capital. These findings imply that principals should support teachers in improving the teachers' school satisfaction. The principals need to allow teachers to exercise their autonomy on their educational activities. In addition, the teachers need to help students to study on their own initiative, and find creative ways of teaching, rather than merely delivering subject matters. They also need to establish a close rapport between the teachers and students.
