간호사의 간호업무환경, 직무착근도 및 재직의도와의 관계

Relationships among Nursing Work Environment, Job Embeddedness, and Intention of Retention of Nurses

본 연구는 간호사를 대상으로 간호사의 간호업무환경, 직무착근도 및 재직의도를 파악하기 위한 서술적 조사연구이다. 본 연구의 대상자는 B광역시에 소재한 종합병원 간호사 중 연구 참여에 동의한 간호사 132명을 편의표집하였다. 자료수집 기간은 2018년 2월 01일부터 2월 15일까지였고, 수집된 자료는 SPSS Win 21.0 프로그램을 이용하여 분석하였다. 대상자의 일반적 특성에 따른 간호업무환경은 성별(t=-5.551, p<.001), 근무경력(F=4.434, p=.002), 직위(t=2.549, p=.012), 근무부서(F=4.298, p=.001), 급여수준(F=9.009, p<.001), 앞으로의 희망 근무기간(F=4.661, p=.002), 1년 동안 이직충동 경험(F=9.818, p<.001), 직무만족도(F=15.013, p<.001)에 따라 유의한 차이가 있었다. 직무착근도는 앞으로의 희망 근무기간(F=6.499, p<.001), 1년 동안 이직충동 경험(F=3.449, p=.019), 직무만족도(F=15.900, p<.001)에 따라 유의한 차이가 있었다. 재직의도는 근무경력(F=2.602, p=.039), 병원의 병상 수(F=2.779, p=.044), 앞으로의 희망 근무기간(F=3.638, p=.008), 직무만족도(F=4.848, p=.003)에 따라 유의한 차이가 있는 것으로 나타났다. 간호업무환경은 2.46±.39점이었고, 직무착근도는 2.96±.47점이었으며, 재직의도는 5.21±.77점이었다. 간호업무환경은 직무착근도(r=.673, p<.001), 재직의도(r=.314, p<.001)와 정적인 상관관계가 있었고, 직무착근도는 재직의도(r=.410, p<.001)와 정적인 상관관계가 있었다.

The purpose of this study is to investigate the nursing work environment, job embeddedness, and intention of retention of nurses. The subjects of this study were 132 nurses who agreed to participate in the study among the general hospital nurses in B city. The data collection period was from February 01, 2018 to February 15, 2018. The collected data were analyzed using SPSS Win 21.0 program. By the general characteristics of the participants, in nursing work environment there were differences in sex(t=-5.551, p<.001), total clinical career(F=4.434, p=.002), job position(t=2.549, p=.012), working department(F=4.298, p=.001), salary level(F=9.009, p<.001), future hope working period(F=4.661, p=.002), job turnover experience for one year(F=9.818, p<.001), and job satisfaction(F=15.013, p<.001). There was statistically significant difference in job embeddedness according to the future hope working period(F=6.499, p<.001), job turnover experience for one year(F=3.449, p=.019), and job satisfaction(F=15.900, p<.001). Intention of retention was significant difference according to the total clinical career(F=2.602, p=.039), hospital beds(F=2.779, p=.044), future hope working period(F=3.638, p=.008), and job satisfaction(F=4.848, p=.003). The nursing work environment of the subjects was 2.46 ± 0.39, the degree of job embeddedness was 2.96 ± 0.47, and the degree of intention of retention was 5.21±.77. There was a statistically significant positive correlation between the nursing work environment and the job embeddedness(r=.673, p<.001), and intention of retention(r=.314, p<.001), between the job embeddedness, and intention of retention(r=.410, p<.001).
