건설적 발언의 선행요인들과 경로모형의 탐색

Antecedents of Constructive Voices and the Exploration of Their Cause-Effect Path Model

본 연구는 조직후원인식, 심리적 주인의식, 그리고 동료지향 시민행동을 조직 구성원의 건설적 발언행위의 선행요인으로 설정하고 이 변인들의 효과경로에 대한 모형을 탐색하고자 하였다. 이를 위하여 조직후원인식과 건설적 발언의 관계에서 심리적 주인의식과 동료지향 시민행동이 매개변수로 작용하는 이중매개모형 혹은 다중매개모형을 연구모형과 4개의 대안모형으로 설정하고, 모형들 간의 적합도 비교를 통해 최종모형을 선택하고, 최종모형을 대상으로 하여 경로분석을 수행하였다. 연구자료는 2018년 5월 영남지역 중소기업 종사자로부터 회수한 유효 설문지 375개를 대상으로 하였으며, SPSS v. 22.0과 AMOS v. 24.0 등 통계프로그램을 사용하여 검정하였다. 구조모형의 분석은 측정모형과 구조모형을 구분하여 순차적으로 적합도를 평가하는 2단계 접근법을 따랐다. 연구결과, 대안모형 4가 최종모형으로 선정되었고, 최종모형의 경로분석에서 조직후원인식->주인의식->동료지향 시민행동->건설적 발언의 간접효과와 조직후원인식->건설적 발언의 직접효과가 확인되었다.

The purpose of this study was to examine the multiple mediation effect of psychological ownership and organizational citizenship behavior-individual(OCBI) in the relationship between perceived organizational support(POS) and constructive voices. The analysis model was finally selected by comparing the research model with alternative models in the criterion of model fit. Data was collected from 375 workers of SMEs in YeongNam area. For statistical analysis SPSS v. 22.0 & AMOS v. 24 were used. In comparison of model fitness alternative model 4 was selected. According to analysis of final model, the results demonstrated the dual mediation effect of psychological ownership and OCBI in the relationship between POS and constructive voices. Additionally direct effect of POS to constructive voices was demonstrated. This study offers a theoretical framework to understand the structural cause-and-effect relationship among POS, psychological ownership, OCBI, and constructive voices.
