유아교사의 잡 크래프팅이 일가치감과 직무열의에 미치는 영향

The Effect of Job-crafting on Perceived Value of Work and Job Engagement of Teachers for young children

본 연구는 유아교사의 잡 크래프팅이 일가치감과 직무열의에 미치는 영향을 알아봄으로써 유아교육기관의 조직 성과 측면을 예견하고, 유아교사의 잡 크래프팅의 중요성을 환기하고자 하였다. 연구를 위해 부산에 소재한 유아교육기관에 근무하는 223명의 유아교사를 대상으로 잡 크래프팅, 일가치감, 직무열의를 측정하고자 자료를 수집하였으며, 기술통계, 상관분석 및 회귀분석을 실시하였다. 먼저, 잡 크래프팅과 일가치감, 직무열의는 정적인 상관관계를 나타냈다. 잡 크래프팅은 일가치감에 정적인 영향을 미치는 것으로 나타났으며, 하위요인의 상대적 영향력은 과업 크래프팅, 인지 크래프팅, 관계 크래프팅 순으로 나타났다. 또한, 잡 크래프팅은 직무열의에 정적인 영향을 미치는 것으로 나타났으며, 하위요인의 상대적 영향력은 과업 크래프팅, 인지 크래프팅 순으로 나타났다. 본 연구는 유아교사의 잡 크래프팅에 관련된 첫 실증적 연구로서의 의의가 있으며, 유아 교사의 잡 크래프팅을 안내, 독려하는 교육 및 프로그램 마련의 필요성을 제안하였다.

The purpose of this study was to investigate the effects of job-crafting on the perceived value of work and job engagement of teachers for young children. In this study, the data were collected by measuring the job-crafting, the perceived value of work, and job engagement as reported by 223 teachers working at a childhood educational institution in Busan, Korea. The data were analyzed by correlation and regression analyses. The results were as follows. First, job-crafting, the perceived value of work, and job engagement were positively correlated. Second, job-crafting had positive effects on the perceived value of work, and the sub-factors of job-crafting on the perceived value of work showed relative effects in the order of task crafting, cognitive crafting and relational crafting. Third, job-crafting had a positive effect on job engagement, and the sub-factors of job-crafting on job engagement showed relative effects in the order of task crafting and cognitive crafting. This study is significant as an initial empirical study of these factors, and we suggest education and programs to inform teachers for young children about job-crafting and to encourage them to engage in it.
