신입사원의 선택독립성이 직무배태성에 미치는 영향: 직무몰입 매개효과 및 상향식학습 조절효과를 중심으로

Effects of New-comers Choice-independence on Job Embeddedness: Mediating Effects of Work Engagement and Moderating Effects of Bottom-up Learning

이 연구는 신입사원이 기업에서 이탈하지 않고 잔류하는 직무배태성과 관련된 변인을 탐색하고 변인 간 영향관계를 실증하는데 목적을 두었다. 연구목적을 달성하기 위하여 이론적 배경 검토를 통해 신입사원의 직무배태성과 관련이 있을 것으로 고려되는 선택독립성, 직무몰입, 상향식학습을 변인으로 선정하였으며, 이들 변인 간 관계를 고려하여 연구모형을 수립하였다. 이후 변인 간 구조 관계를 실증하기 위하여 설문조사를 진행하였는데, 연구대상은 국내 기업 입사 3년 이하의 신입사원이며 총 463부의 설문응답 자료를 분석하였다. 분석 결과는 다음과 같다. 첫째, 선택독립성은 직무몰입에 정적 영향을 미치는 것으로 나타났다. 둘째, 선택독립성은 직무배태성에 정적 영향을 미치는 것으로 나타났다. 셋째, 직무몰입은 선택독립성과 직무배태성 간 영향 관계에서 유의한 부분 매개효과를 갖는 것으로 나타났다. 넷째, 상향식학습은 직무몰입과 직무배태성 간 영향 관계에서 유의한 조절효과를 갖는 것으로 나타났다. 이상의 연구결과를 기반으로 이 연구에서는 신입사원의 직무배태성 향상을 위한 실천적 함의를 자율성 부여와 학습 측면에서 제안하였다.

The purpose of this study is to examine the effects of new-comers choice-independence on job embeddedness, the mediating effects of work engagement and the moderating effects of bottom-up learning. In order to achieve the purpose of the study, choice-independence, work engagement, and bottom-up learning, which are considered to be related to the new-comers job embeddedness, were selected through the theoretical background. And the research model was established considering the relationship between these variables. The survey participants were the new-comers who entered the company for 3 years or less in Korea. 463 survey data were analyzed. Identified study results are as follows. First, choice-independence had a significant positive effects on work engagement. Second, choice-independence had a significant positive effects on job embeddedness. Third, the mediating effects of work engagement between choice- independence and job embeddedness were confirmed. Fourth, the moderating effects of bottom-up learning between work engagement and job embeddedness were confirmed. Based on the research findings, the practical recommendations were addressed to improve the new-comers job embeddedness in terms of the autonomy and learning.
