TALIS 2018 자료 분석을 통한 교사 직무만족도 영향요인 탐색

Analysis of TALIS 2018 Data to Explore Influential Factors on Teachers’ Job Satisfaction

경제협력개발기구(OECD)에서 실시한 TALIS 2013(2주기) 조사 결과에서 우리나라 중학교 교사의 직무만족도는 최하위 수준으로 나타났다. 그로부터 5년 후 최근 실시한 TALIS 2018(3주기)결과에서도 우리나라 교사의 직무만족도는 다른 회원국들에 비해 여전히 낮은 수준으로 나타났다. 학교현장에서 교사의 중요성을 고려할 때 교사의 낮은 직무만족도는 우리나라 학교의 효과성 저하와도 밀접하게 연결될 수 있다. 따라서 본 연구는 최신 TALIS 2018 자료를 통해 교사의 직무만족을 교직에 대한 만족과 근무환경에 대한 만족도로 구분하여, 다양한 개인 수준과 학교 수준의 변인의 영향 관계를 위계적 선형모형(HLM)을 통해 분석하였다. 본 연구의 주요 연구결과, 첫째, 교사의 근무 환경에 대한 만족에 유의한 영향을 미치는 교사 개인수준 요인은 교사의 연령, 교육경력, 고용형태, 행정업무시간, 전문성 개발 활동시간, 학생 및 동료교사와의 인간관계로 나타났다. 둘째, 교사의 근무 환경에 대한 만족에 유의한 영향을 미치는 학교수준 요인은 학교소재지, 학교폭력, 학업성취에 대한 압박으로 나타났다. 셋째, 교사의 교직에 대한 만족에 유의한 영향을 미치는 교사 개인수준 요인은 교육경력과 성별로 나타났다. 넷째, 교사의 교직에 대한 만족에 유의한 영향을 미치는 학교수준 변인은 학교장의 연령으로 나타났다.

According to TALIS 2013 survey conducted by the Organization for Economic Cooperation and Development (OECD), Korean teachers job satisfaction was the lowest. Five years later, in TALIS 2018, despite a slight increase, Korean teachers job satisfaction was still reported to be lower than the average of other member countries. Given the importance of teachers at school, teachers low job satisfaction can also be closely linked to the declining effectiveness of schools. Thus, before seeking policy alternatives, it is necessary to explore the influential factors on teachers job satisfaction thoroughly. The purpose of this study, therefore, is to analyze the latest TALIS 2018 data by using Hierarchical Linear Model(HLM) to examine the factors influencing on two different kinds of job satisfaction: satisfaction with the working environment and satisfaction on teaching or teaching job. The results shows that certain personal and school level factors are influential on either teachers’satisfaction.
