사회복지시설종사자의 긍정심리자본이 행복감에 미치는 영향: 여가활동과 직무만족의 이중매개효과를 중심으로

The Effects of Positive Psychological Capital on Happiness of Employees of the Social Welfare Institution: The Dual Mediating Effects of Leisure Activity and Job Satisfaction

본 연구는 긍정심리자본이 행복감에 미치는 영향을 파악하고, 여가활동과 직무만족의 이중매개효과 검증을 목적으로 한다. 충남지역과 대전광역시 소재 사회복지시설에서 종사하는 사회복지종사자 289명이 조사에 참여하였으며, SPSS Macro Process v.2.16을 통해 이중매개효과를 분석한 결과는 다음과 같다. 첫째, 긍정심리자본이 행복감에 유의한 영향을 미치고 있을 뿐만 아니라 이러한 영향관계에서 여가활동과 직무만족은 부분매개효과가 있는 것으로 나타났다. 둘째, 긍정심리자본이 행복감에 미치는 영향관계에서 여가활동과 직무만족은 이중매개효과를 보이는 것으로 나타났다. 즉 사회복지종사자들의 행복감은 그들이 수행하는 직무에 대한 만족을 통해서 향상 될 수 있음을 의미하며, 또한 직무에 대한 만족은 다양한 여가활동을 통해서도 높아질 수 있음을 시사한다. 이러한 연구결과를 바탕으로 사회복지시설 종사자의 행복감을 높이기 위해서는 직접적으로 긍정심리자본을 향상시킬 수 있는 개입방안을 모색하야 하며, 사회복지조직내에서 여가활동과 직무만족의 중요성을 인식하여 여가활동과 직무만족을 향상시키기 위한 다양한 정책적 실천적 조직관리 방안을 모색할 필요가 있다.

The purpose of this study was to identify the mediating effects of leisure activity and job satisfaction in the relation between positive psychological capital and happiness of employees of the social welfare institution. Participants were 289 persons who work in social welfare institutions in Chungnam and Daejeon province. Data analysis was conducted through dual mediating effect using SPSS Macro Process v. 2.16. The major results were as follows: First, partial mediation effects of leisure activity and job satisfaction in the relation between positive psychological capital and happiness were found to be statistically significant. Second, the simple mediation effects of job satisfaction and the dual mediation effect of leisure activity and job satisfaction were statistically significant. This study is meaningful in that it reveals evidential information regarding practical intervention in promoting happiness and job satisfaction of the employees of social welfare institutions. Based on these findings, in order to increase the happiness of employees of social welfare institutions, it is necessary to practice various interventions that can directly raise positive psychological capita;. In addition, it is necessary to promote organizational management measures to improve leisure activities and job satisfaction in social welfare institutions.
