교사 간 협력 정도가 학교만족도와 교사효능감을 매개로 교직만족도에 미치는 효과

The Effect of the Degree of Cooperation between Teachers on Teachers’ Satisfaction through School Satisfaction and Teacher Efficacy

본 연구의 목적은 교사 간 협력 정도가 현재 근무하는 학교에 대한 만족도와 교사효능감을 매개로 교직만족도에 미치는 효과가 어떠한지를 살펴보는 것이다. 이를 위해 경기교육종단연구(GEPS) 3차 년도 자료를 활용하였으며, 설문에 응답한 초·중·고 교사들을 대상으로 구조방정식 모형을 적용하여 변인 간 효과를 살펴보았다. 추가로 성별과 전입여부에 따른 다집단분석을 실시하여 집단간 차이를 확인하고자 하였다. 연구 결과는 다음과 같다. 첫째, 교사 간 협력 정도는 교사효능감, 학교만족도, 교직만족도에, 학교만족도는 교사효능감과 교직만족도에, 교사효능감은 교직만족도에 정적으로 유의한 영향력을 나타냈다. 둘째, 교사 간 협력 정도가 교직만족도에 미치는 영향 관계에서 학교만족도와 교사효능감은 모두 매개효과를 가지며, 학교만족도가 교사효능감을 통해 교직만족에 미치는 이중매개효과가 확인되었다. 셋째, 성별과 전입여부에 따른 효과의 차이가 확인되어 남성이 여성에 비해 교사 간 협력 정도가 학교만족도 또는 교직만족도에 미치는 효과가 큰 것으로 나타났으며, 학교에 2년 이상 근무한 기존 교사들이 전입교사에 비해 교사 간 협력 정도가 교직만족도와 학교만족도에 미치는 효과 등이 더 큰 것으로 확인되었다.

The purpose of this study is to examine the effect of the degree of cooperation between teachers on the satisfaction of teachers through the satisfaction of the current school and teacher efficacy. For this purpose, the third year of the Gyeonggi Education Termination Study (GEPS) was used. For the elementary, middle, and high school teachers who responded to the questionnaire, the structural equation model was applied to examine the effects among the variables. In addition, a multi-group analysis was conducted to identify differences between groups according to gender and transferability. The research results are as follows. First, the degree of cooperation among teachers had a significant effect on teacher efficacy, school satisfaction, and teacher satisfaction, school satisfaction on teacher efficacy and teacher satisfaction, and teacher efficacy on teacher satisfaction. Second, in the relationship between the degree of cooperation between teachers on the job satisfaction, both the school satisfaction and the teacher efficacy had a mediating effect, and the dual mediating effect of the school satisfaction on the teacher satisfaction was confirmed. Third, the difference in the effects of gender and transferability was confirmed, indicating that male teachers had a greater effect on teacher satisfaction or job satisfaction than teachers. Compared to this, the effect of the cooperation between teachers on the job satisfaction and the school satisfaction was greater.
