경력단절여성의 사회적 지지, 하향 취업 의향과 적극적 구직 행동의 관계에 대한 경력 계획의 조절된 매개 효과

The Moderated Mediation Effect of Career Planning on the Relationship among Social Support, Downward Employment Intention, and Active Job Seeking Behavior of Career Discontinued Women

이 연구는 경력단절여성이 인식하는 사회적 지지, 하향 취업 의향, 적극적 구직 행동의 관계에 대한 경력 계획의 조절된 매개 효과, 조건부 직・간접 효과의 유의성을 검정하기 위해 인천에 소재한 직업교육훈련기관에서 재취업을 준비 중인 경력단절여성 470명으로부터 응답 자료를 수집하였다. 분석 결과, 경력단절여성의 사회적 지지와 하향 취업 의향, 사회적 지지와 적극적 구직 행동의 관계, 그리고 사회적 지지가 하향 취업 의향을 경유하여 적극적 구직 행동에 미치는 간접 효과는 경력 계획에 의해 조절되며 조건부 효과가 발생하는 것으로 나타났다. 보다 구체적으로 경력단절여성의 경력 계획이 한 단위(1점) 증가하면, 사회적 지지가 하향 취업 의향에 미치는 영향력은 약 0.26 감소하고, 사회적 지지가 적극적 구직 행동에 미치는 영향력은 약 0.23 증가하며, 사회적 지지가 하향 취업 의향을 경유하여 적극적 구직 행동에 미치는 간접 효과는 약 0.1 감소하였다. 이상의 연구 결과를 바탕으로 경력단절여성 대상 연구에 관한 학술적 논의와 몇 가지 정책적 시사점 및 후속 연구 과제를 제시하였다.

The purpose of this study was to investigate the moderated mediation effect and conditional effect of career planning on the relationship among social support, downward employment intention, and active job seeking behavior perceived for career discontinued women. Survey respondents were career discontinued women who preparing for re-employment at vocational training institution in Incheon and 470 data were used for testing research model. The results of this study were as follows: Career planning of career discontinued women had moderated mediating effect among social support, downward employment intention, and active job seeking behavior. More specifically, career planning had moderated the indirect effect of social support on active job seeking behavior through downward employment intention. When the career planning increases one point, the effect of social support on downward employment intention decreases by about 0.26 point, the effect of social support on active job seeking behavior increases by about 0.23 point. In addition, when the career planning increases one point, the indirect effect of social support on active job seeking behavior through downward employment intention decreases by about 0.1 point. Based upon these results, several politic implications and academic discussions were then suggested for career discontinued women and follow-up research.
