혁신적 학교풍토가 교사의 직무열의와 창의적 직무수행의 관계에 미치는 영향: 중등단계 직업교육기관을 중심으로

Moderating Effect of Innovative School Climate in Relationship Between Teachers` Work Engagement and Creative Job Performance -Focusing on the Secondary Vocational Education Institutions-

본 연구의 목적은 중등단계 직업교육기관을 중심으로 교사의 직무열의가 창의적 직무수행에 미치는 영향을 탐색하고, 이러한 영향 관계에서 혁신적 학교풍토가 어떠한 조절 효과를 가지는지 살펴보는 데 있다. 전국 42개 중등단계직업교육기관에 재직 중인 교사 1,302명(특성화고 21개교 585명, 마이스터고 21개교 717명)의 자료를 수집하여 분석하였으며, 자료의 구조를 고려하여 다층모형 분석을 수행하였다. 종속변인으로 교사의 창의적 직무수행 정도를 포함하였고, 독립변인은 개인수준에서는 교사의 직무열의, 성별, 나이, 현임교 재직기간, 보직 여부, 학력 수준을 적용하였고, 학교수준에서는 교사가 인식한 혁신적 학교풍토의 정도를 적용하였다. 분석 결과, 남교사가 여교사보다, 나이가 많은 교사일수록, 현임교 재직 경력이 오래될수록, 보직을 담당한 교사일수록 창의적 직무수행의 정도가 높았다. 본연구의 관심인 교사의 직무열의는 창의적 직무수행에 정적인 영향을 미치는 것으로 나타나, 직무열의 수준이 높을수록 직무수행에 있어서 창의성을 발휘하는 정도가 높았다. 특히, 혁신적 학교풍토는 교사의 직무열의가 창의적 직무수행의 관계에 있어서 정적(+)인 조절효과를 보였다. 즉, 교사가 인식한 학교풍토가 혁신적일수록 교사의 직무열의가 창의적 직무수행에 미치는 영향은 더 커졌다.

This study examined the relationship between work engagement and creative behaviors in conducting their tasks of vocational teachers. The study also investigated the effects of innovative climate of the school in the relationship. Samples include 1,302 teachers from 42 vocational high schools. The data was analyzed using HLM(Hierarchical linear model) techniques. Male teachers, older teachers, teachers with the longer period of service in their schools, and teachers with the management role than their counterparts showed the greater creativity in conducting their works. Work engagement was found to have a positive relationship with creative behaviors of teachers. Finally, the innovative climate of the school was found to have a positive impact on the relationship between work engagement and creative behaviors of teachers.
