감성리더십이 고객지향성에 미치는 영향과 긍정심리자본의 매개효과: 국내 보험회사 설계사를 대상으로

The Effects of Primal Leadership on Customer Orientation and the Mediating Effect of Positive Psychological Capital: With a Focus on the Salesperson of Insurance Industry

이 연구의 목적은 보험산업에서 설계사가 지각하는 상사의 감성리더십과 설계사의 긍정심리자본, 고객지향성에는 어떠한 관계가 있는지 알아보고, 감성리더십과 고객지향성 관계에 있어 긍정심리자본이 매개효과를 나타내는지 검증함으로써, 보험설계사의 고객지향적인 영업역량을 강화하기 위한 직업교육의 시사점을 도출하는 데 있다. 이를 위해 국내 보험회사에 재직 중인 보험설계사 407명을 대상으로 설문조사를 실시하여 데이터를 분석하였다. 통계분석은 SPSS 18.0과 AMOS 20.0을 이용하여 본 연구의 가설모형을 실증적으로 검증하였다. 분석 결과 첫째, 설계사가 지각하는 상사의 감성리더십과 긍정심리자본, 고객지향성은 유의한 정적인 관련이 있는 것으로 나타났다. 둘째, 보험설계사의 긍정심리자본은 상사의 감성리더십과 고객지향성과의 관계에서 부분매개효과를 갖는 것으로 확인되었다. 즉 상사가 감성리더십을 통해 설계사의 고객지향성을 향상시키는 데 있어 구성원들이 자신의 업무에 대해 만족감과 자신감을 가지게 하는 긍정심리자본이 중요한 역할을 한다는 것을 알 수 있다. 이상의 연구결과를 토대로 보험산업에서 영업 인력의 경쟁력 제고를 위해서는 정서적 자원의 개발과 활용이 중요하며, 고객만족과 영업성과를 이끄는 설계사의 고객지향성을 향상시키기 위해 상사의 감성리더십과 긍정심리자본의 특성을 감안한 조직차원에서의 체계적인 지원과 육성전략이 필요함을 제시하였다.

This study was to examine the relationships among primal leadership, positive psychological capital and customer orientation, and mediating effects of positive psychological capital in the relationship between primal leadership and customer orientation in vacational education. The survey questionnaire data of 407 insurance salesperson from insurance companies participated in the survey questionnaire were used to analyze the data and the results were as follows. first, All of variables(primal leadership, positive psychological capital, customer orientation) were positively associated. Second, positive psychological capital played as a partial mediator on the relationship between primal leadership and customer orientation. Based on these findings, this study presented the implication that leader’s primal leadership and insurance salesperson’s positive psychological capital would be important for improving customer oriented behaviors of salesperson in the insurance industry. And this study presented the suggestions to support and develop it.
