창의적 과정몰입이 급진적 창의성과 점진적 창의성에 미치는 영향

The effect of creative process engagement on radical creativity and incremental creativity: Focusing on the interaction of job engagement and risk-taking climate

본 연구는 창의적 과정몰입이 급진적 창의성과 점진적 창의성에 미치는 영향을 파악하고 그 관계 속에서 직무몰입의 조절효과와 위험감수 풍토의 조절된 조절효과를 확인하는데 목적을 두었다. 이를 위해 기업에 근무하는 구성원 360명을 대상으로 설문조사하여 분석하였다. 분석결과 창의적 프로세스 활용정도는 급진적, 점진적 창의성 모두에 긍정적 영향을 미쳤으며, 그 중 급진적 창의성과의 관계에서만 직무몰입의 조절효과가 확인되었다. 또한 창의적 과정몰입과 급진적 창의성 간의 관계를 직무몰입이 조절하고 이를 위험감수 풍토가 다시 조절하는 것을 실증하였다. 이와 같은 연구결과는 급진적, 점진적 창의성 발현에 있어 창의적인 인지 프로세스 활용이 공통적으로 필요하고 급진적 창의성 발현을 위해서는 심리요인인 직무몰입과 환경요인인 위험감수 풍토가 동반되어야 가능함을 의미한다. 연구 결과를 바탕으로 창의적 프로세스 활용 촉진을 위한 HR부서의 역할과 급진적 창의성 발현에 요구되는 직무몰입, 위험감수 풍토 관리와 지원이 필요함을 시사점으로 제언하였다.

The purpose of this study is to identify the effect of creative process engagement on radical creativity and incremental creativity, and to identify the moderating effect of job engagement and the moderated moderating effect of risk-taking climate in that relationship. 360 employees participated in the survey and used Macro program to analyze the data. Followings are the results of the study: First, creative process engagement have a positive effect on both radical and incremental creativity. Second, the moderating effect of job engagement is confirmed only in relation to radical creativity. The relationship between creative process engagement and radical creativity is moderated by job engagement and the risk-taking climate also have moderated effect. The results of this study mean that creative cognitive processes are commonly required to radical and incremental creativity. In order to express radical creativity, it is possible to be accompanied by job engagement and risk-taking climate.
