A Study on the Effects of Role Conflict and Organizational Climate on Organizational Socialization among Clinical Nurses

This study is a descriptive research study to identify the role conflicts, organizational climate, organizational socialization, and factors affecting organizational socialization among clinical nurses. Methods: This research was descriptive survey design. Participants were 142 nurses and recruited from three university hospitals in B metropolitan. Data were collected by structured questionnaire. Data were analyzed using descriptive, t-test, ANOVA, Pearson correlation coefficient, and stepwise regression analysis with SPSS/WIN 24.0 program. Results: First, as result of analysis of correlations between role conflict and organizational climate (r=−.581, p<.001), role conflict and organizational socialization (r=−.610, p<.001), organizational climate (r=−.581, p<.001), and organizational socialization (r=.625, p<.001) of the hospital nurses were statistically significant relationships. Second, factors significantly affecting organizational socialization were role conflict (β=−.371, p<.001), organizational climate (β=.350, p<.001). These variables explained of the variance in organizational socialization of hospital nurses. Conclusion: These results suggest the establishment of a clear work regulation and legal system and the development of a role conflict reduction program are needed to reduce the role conflict of nurses. Developing innovative educational programs for encouraging clinical nurses carrier development and creating a positive organizational climate are demanded for clinical nurses to have constructive organizational socialization.
