사무직 근로자의 핵심자기평가와 주관적 경력성공의 관계

The relationship of core self-evaluation and subjective career success of white-collar workers: Mediating effect of challenging job experience and moderated mediating effect of democratic characteristics

이 연구는 사무직 근로자를 대상으로 핵심자기평가가 주관적 경력성공에 미치는 영향을 밝히고, 두 변인 관계에서 도전적 직무경험의 매개효과를 검증하고, 이러한 매개효과를 조절하는 성별, 연령, 교육년수의 조절된 매개효과를 검증하는 것을 목적으로 하였다. 이를 위해, 사무직 근로자를 유의표집하여 236개의 자료를 분석에 활용하였다. 수집된 자료는 위계적 회귀분석과 부트스트래핑 분석을 실시하였고, 그 결과는 다음과 같다. 첫째, 핵심자기평가는 주관적 경력성공에 정적 영향을 미치는 것으로 나타났다. 둘째, 핵심자기평가와 주관적 경력 성공과의 관계를 도전적 직무경험이 부분 매개하는 것으로 나타났다. 셋째, 핵심자기평가가 도전적 직무경험을 매개하여 주관적 경력성공에 간접적으로 미치는 영향을 교육년수가 조절하는 것으로 나타났다. 즉, 자신의 본질적인 기능과 가치에 대해 높이 평가하는 것은 주관적 경력성공을 높이 지각하는 데 직접적으로 영향을 미칠 뿐 아니라, 수행하고 있는 직무를 더 도전적으로 인식하는 것을 통해서 간접적으로 영향을 미치는 것을 알 수 있다. 또한, 교육년수가 높은 사람들은 핵심자기평가가 도전적 직무경험을 매개하여 주관적 경력성공에 미치는 영향이 상대적으로 높았다. 이러한 연구 결과는 핵심자기평가와 주관적 경력성공 간의 관계를 매개하는 도전적 직무경험의 역할을 확인했다는 점과 도전적 직무경험의 매개효과가 교육년수에 따라 달라질 수 있다는 것을 실증적으로 검증했다는 측면에서 의의를 갖는다. 연구결과를 토대로 이 연구의 이론적 의의와 기업에서의 개인의 경력개발 관련 시사점과 적용방안에 대해 논의하였고, 이 연구의 한계와 이를 보완한 후속연구를 제안하였다.

The purpose of this study was to verify the effect of core self-evaluation to the subjective career success, the mediating effect of challenging job experience, and the moderated mediating effect of democratic characteristics(gender, age, years of education) within the relationship between core self-evaluation and subjective career success of Korean white-collar workers. 244 surveys were collected through purposive sampling and 236 surveys were analyzed. Data were analyzed using hierarchical regression analysis and bootstrapping. The research results were as follows: First, the effect of core self-evaluation were significant to predict subjective career success. Second, the mediating effect of challenging job experience within the relationship between core self-evaluation and subjective career success was partially significant. Third, based on the result of examining the moderated mediating effect of democratic characteristics, only the years of education had a significant effect on the relationship. This study has implications in terms of empirically verifying the mediating role of challenging job experience within the relationship between core self-evaluation and career success. Also it has a significant implication on examining the moderated mediating effect of challenging job experience to subjective career success depending on years of education. The implications from these findings and future research are presented in the study.
