3요소 모델의 차원성과 신뢰성 평가

몰입은 다양한 의미를 함축하고 있는 구성도로써, 개념화하기 어려운 구성요인 중의 하나이 다. 이러한 이유로, 연구자들은 다양한 개념을 제안하며, 그에 따른 몰입 척도를 제시하고 있 다. 이 연구는 그 중 Allen and Meyer (1990)가 제시한 3요소 모델, 몰입척도가 한국 근로 자에게 적용하는 데 적정한 것인지에 대한 연구이며, 특히 규범적 몰입의 신뢰성과 지속적 몰 입의 이요인 차원성에 중점을 두었다. 이 연구의 목적은 교육학 및 경영, 행정학 연구에 빈번 히 사용되고 있는 조직몰입의 척도에 대해 재연구를 함으로써 연구자가 몰입의 척도를 사용함 에 있어 올바른 연구의 목적에 맞는 올바른 척도 사용을 하는 데 도움을 주기 위함이다. 이 연구의 분석은 한국의 자동차 부품 제조 중소기업 종사자로부터 총 358부 수거하였다. 자료의 분석은 SPSS for Window 19.0 프로그램과 LISREL 8.51 프로그램을 이용하여 실시 하였다. 연구 결과, 정의적 몰입 척도의 타당도는 입증되었으나, 규범적 몰입 척도에 대한 타당 도를 얻는 데는 실패하였다. 한국 상황에서 규범적 몰입은 일반화된 사회적 의무감에 대해 초 점을 맞춘 몰입척도 (1996년 수정척도)에 비해 개인적 의무감을 더욱 강조한 규범적 몰입척도 (1990년 척도)의 내적 타당도가 더 높게 나옴을 알 수 있었다. 마지막으로 지속적 몰입은 2개 의 하위요인으로 다시 나뉘어 4요소 모델 몰입척도를 지지하지 않았고, 지속적 몰입의 단일 요 소를 지지하여 3요소 몰입모델을 지지하였다.

Commitment is an important multifaceted construct but also one that is hard to define. In line with this, previous research has suggested various conceptualizations for commitment scale. Among those, this study examines the applicability of Allen and Meyer’s (1990) original three-component model since the applicability has been debatable depending on the context. This study is to provide a critical view to employ Allen and Meyer’s three-component model as there are several versions whose items are different to some extent. This study focused on the dimensionality of continuance commitment scale and the reliability of normative commitment scale to measure Korean workers’ commitment. This study examines Korean workers’ commitment using data from two transport-related companies in the small-and medium-sized category (N=358). The analysis was conducted using SPSS 19.0 and LISREL 8.51. The results show that the reliability of normative commitment scale was not acceptable and uni-dimensional continuance commitment scale was supported in a Korean context. This suggests the researchers’ care should be taken to use normative and continuance commitment according to the TCM version.
