보육운영의 질이 어린이집교사의 직무효능감과 직무소진에 미치는 영향

Analysis about quality of childcare management affects job efficacy and its job burn out

본 연구는 어린이집교사들이 직무를 수행하는 과정에서 지각하는 보육운영의 질이 어린이집교사의 직무효능감과 직무소진에 어떤 영향을 미치는지에 대한 요인을 분석하여 어린이집교사의 직무수행을 제고, 직무소진을 예방하는 것을 목적으로 한다. 연구수행을 위해 보육현장에서 재직하고 있는 어린이집교사 275명을 대상으로 교사들이 인식하는 보육운영의 질, 직무효능감, 그리고 직무소진에 대해 설문지를 적용하였다. 분석결과, 보육운영의 질은 교사의 직무효능감 모든 하위요인에 유의한 영향을 미치는 것으로 나타났다. 그리고 보육운영의 질은 직무소진의 모든 하위요인에도 유의한 영향을 미치며, 특히 보육교사의 질 하위요인인 교사-부모간 상호작용은 교사의 직무소진감에 유의한 부적(-) 영향을 주는 요인임이 확인되었다. 본 결과는 보육운영의 질이 교사의 직무효능감과 직무소진을 결정하는 요인임을 입증하였고, 이를 통해 교사의 직무효능감을 높이고 직무소진을 예방하기 위해 보육의 질 향상이 중요함을 시사한다.

This study practically analyzes how quality of childcare management affects job efficacy and its job burn out in childcare facilities. Moreover, our purpose is to drive working spirit of facility owners and prevent them from burning out so that we can find ways to enhance the quality of childcare. The results are the followings. First of all, the result of childcare management, job efficacy, and job burn out perceived by teachers mostly show above average while among the components of childcare management, interaction with parents is shown to be the lowest. Second, after looking how the quality of childcare management affects teachers’ job efficacy, human relations is weigh above average than the percentage of job efficacy as a whole. Followings are work activity, work environment, payments. This proves that the quality of childcare management highly affect job efficacy. Third, but not least, after scrutinizing the quality of childcare management, job efficacy, and job burn out that are suggested by this analysis, the quality of childcare management positively affect childcare teachers’ job efficacy whereas it decreases teachers’ job burn out and vice versa. Last, teachers’ job efficacy and job burn out depend on the quality of childcare management. Also teachers’ job efficacy and job burn out are significant factors to determine the quality of childcare.
