어린이집 보조교사의 역할수행 경험과 개선 요구

An exploration of child care assistant teachers’ work performance and their requests for work improvement

본 연구는 어린이집 보조교사가 경험한 역할수행 과정의 어려움과 장점 및 개선 요구의 목소리를들어보는 데 목적이 있다. 이를 위하여 어린이집에서 보조교사로 근무 중인 5명의 연구참여자로부터 면담자료를 수집하여 그 자료를 반복적 비교분석법에 따라 분석하였다. 연구결과 첫째, 어린이집 보조교사가 역할수행을 하며 겪은 어려움으로 변칙적 운영 요구, 모호한 역할규정, 수직적 인간관계에 관해 진술하였다. 장점으로는 시간 운용의 용이성, 연구자로서의 현장 확보, 교사의 책무로부터의 자유로움, 단절되었던 경력 재건의디딤돌, 미래를 위한 잠시 멈춤에 관해 진술하였다. 둘째, 보조교사가 제안하는 보조교사 제도개선 방안으로는 보육 교직원과 소통체계 마련, 보조교사의 호칭 개선, 보조교사 역할지침서 마련, 보조교사를 위한 교육의필요성을 제시하였다. 본 연구는 어린이집 보조교사들이 경험한 보조교사 역할수행의 어려움과 장점을 탐구하고 그들이 요구하는 개선방안을 들어봄으로써 어린이집 보조교사의 입장, 보조교사 제도의 실상과 개선방안에 대한 이해의 폭을 넓히는데 연구의 의의가 있다.

The purpose of this study is to investigate child care assistant teachers’ work performance and what they request for their work improvement by listening to their voices. For the purpose, five child care assistant teachers were interviewed and the interview data were analyzed by a constant comparative method. Results showed that the assistant teachers reported illegal demands for work, ambiguous role regulations, and hierarchical relationship as major difficulties. The participants also reported positive aspects in performing their work which included the ease of time management, securing sites as a researcher, having greater freedom from accountabilities as a teacher, taking an advantage of the opportunity to rebuild the career, and having a temporary rest for their future career. In order to improve their work conditions, the assistant teachers demanded for communication system with classroom teachers, improvement of the title of assistant teachers, guidelines for assistant teachers’ tasks, and training opportunities for assistant teachers. The results were discussed in terms of importance of understanding child care assistant teachers’ work and tasks, the reality of their job system in their work places, and ways to improve their work conditions.
