통합사례관리사의 학습전이는 사례관리역량에 영향을 미치는가? -잡크래프팅의 매개효과를 중심으로-

Study on the relationship between learning transfer and case management competency: focusing on the mediating effect of job crafting

본 연구의 목적은 통합사례관리자의 학습전이와 사례관리역량의 관계와 두 변수 간의 관계에서 잡크래프팅의 매개효과를 실증적으로 분석하는 것이다. 시군구에서 사례관리를 전담하고 있는 통합사례관리사대상 설문조사에서 수집한 자료를 PLS기반 구조방정식모델(Partial Least Square Structural Equation Modeling)로 분석하였다. 그 결과, 학습전이 수준이 높을수록 사례관리역량이 높아졌으며, 잡크래프팅과 사례관리역량 간에도 정적 관계를 가지는 것으로 나타났다. 또한 학습전이와 사례관리역량 간의 관계에서 잡크래프팅이 매개효과를 가지는 것으로 나타났다. 사회복지사 역량강화를 위한 직무교육의 설계와 평가에서 학습전이와 잡크래프팅이 가지는 의의와 후속연구를 제안하였다.

The purpose of this study is to empirically analyze the impact of social worker learning transfer and job crafting on case management capabilities. The data collected in the survey of case managers in local government were analyzed using the PLS-based structural equation modeling (Partial Least Square Structural Equation Modeling). First, if the level of learning transfer was high, there was a case management competency. Second, if the job crafting level was high, there was case management competency. Third, it was found that job crafting has a partial mediating effect between learning transfer and case management competency. In the design and evaluation of job training for social worker competency enhancement, the significance of learning transfer and job-crafting and follow-up studies were proposed.
