유아교사의 직무스트레스와 이직의도 간의 관계에서 심리적 수용성의 매개효과

Mediating Effect of Psychological Receptivity on the Relationship between Job Stress and Turnover Intentions in Early Childhood Teachers

본 연구는 유아교사의 직무스트레스와 이직의도 간의 관계에서 심리적 수용성의 매개효과를 살펴봄으로써 교사의 안정적인 교육활동과 기관에의 적응을 돕기 위해 기초자료를 제공하는 것을 연구 목적으로 하였다. 본 연구의 대상은 P시에 소재한 유치원 7곳과 어린이집 14곳에 재직 중인 유아교사 299명이며, 수집된 자료의 분석은 회귀매개분석을 실시하였다. 주요 연구결과는 다음과 같다. 첫째, 유아교사의 직무스트레스는 이직의도와 정적상관을 나타내는 것으로 확인되었다. 둘째, 유아교사의 직무스트레스는 심리적 수용성과 부적상관을 형성하였다. 셋째, 유아교사의 심리적 수용성은 이직의도와 부적상관을 나타내었다. 넷째, 유아교사의 심리적 수용성은 유아교사의 직무스트레스와 이직의도 사이에서 부분매개효과를 나타내었다. 본 연구에서 나타난 결과를 통하여 교사의 직무스트레스가 교사의 이직과 직접적인 상관을 가지기도 하고 여기에 더해 심리적 수용성이 양자 간에 부분 매개를 한다는 사실이 확인되었다. 이를 통해 유아교사들이 직무스트레스를 대할 때 문제를 직접적으로 해결하려는 태도와 아울러 스트레스 원인에 대한 개방적 자세, 즉 심리적 수용성을 가져 관련 스트레스를 해결할 수 있을 것으로 기대한다.

The purpose of this study was to examine the mediating effects of psychological receptivity on the relationship between job stress and turnover intentions in early childhood teachers in an effort to provide information on how to encourage the stable educational activities of teachers and facilitate their organizational adjustment. The subjects in this study were 299 early childhood teachers who worked in 7 kindergartens and 14 daycare centers located in the city of Busan. The major findings of the study were as follows: First, the job stress of the early childhood teachers was found to have significantly strengthened turnover intentions. Second, job stress was found to have significantly weakened psychological receptivity. Third, psychological receptivity was found to have significantly weakened turnover intentions. Fourth, psychological receptivity was found to have had a partial mediation effect on the relationship between job stress and turnover intentions. The teacher s job stress is directly related to the teacher s turnover. At the same time, psychological acceptability partially mediates between the two variables. These facts indicate that early childhood teachers need to make efforts to deal directly with the stress of the job and at the same time need to deal with the causes of stress with an open mind. This is the significance of this study.
