원장의 감성리더십과 유아교사의 직무만족의 관계에서 유아교사의 임파워먼트의 매개효과

The mediating effect of early childhood teacher s empowerment on the relationship between director s emotional leadership and job satisfaction in early childhood teachers

본 연구의 목적은 원장의 감성리더십, 유아교사의 직무만족, 유아교사의 임파워먼트 간의 관계를 살펴보고, 원장의 감성리더십과 유아교사의 직무만족의 관계에서 유아교사 임파워먼트의 매개효과를 탐색하는데 있다. 이를 위해 강원도 내에 소재하고 있는 어린이집 교사 300명을 대상으로 설문조사를 실시한 후, 응답결과를 분석하였다. 연구결과에 따르면 첫째, 원장의 감성리더십, 유아교사의 직무만족, 유아교사의 임파워먼트 간에는 모두 유의미한 상관이 있는 것으로 나타났다. 둘째, 원장의 감성리더십은 관계관리 능력, 자기관리 능력의 순으로, 유아교사 임파워먼트는지위, 전문성신장 순으로 영향을 미치는 것으로 나타났으며, 원장의 감성리더십과 유아교사의 직무만족의 관계에서 유아교사의 임파워먼트는 부분매개 역할을 하는 것으로 나타났다. 이는 유아교사의 직무만족도 향상을 위해 원장의 감성리더십 개발 뿐 만 아니라 교사의 임파워먼트 역량증진을 위한 노력이 필요함을 시사하는 결과이다.

This study was intended to investigate the mediating effect of empowerment variable in a process of emotional leadership of directors making effect on job satisfaction of early childhood teachers based on the results of precedent studies that the type of leadership of directors and voluntary participation of teachers improve their job satisfaction. The results of this study are as follows. First, it was identified that the range of correlation between leadership of directors perceived by early childhood teachers, job satisfaction, and empowerment was from .190 to .967 that every variable had significant correlation. Second, according to the result of influencing subfactors of emotional leadership of directors on job satisfaction of early childhood teachers, relationship management capability and self management ability were entered in the order as influencing independent variables on job satisfaction. Relative explanation power of the influential independent variables of empowerment on job satisfaction of early childhood teachers were in the order of professional development and position. Third, A partial mediation effect of the teachers’ empowerment on their job satisfaction and the emotional leadership of the directors was found.
