사립유치원 신임 원장이 겪는 어려움과 지원방안

Difficulties faced by novice directors of private kindergartens and the support measures

본 연구에서는 사립유치원 신임 원장이 부임 초기에 겪는 어려움과 어려움의 원인, 어려움에 대한 지원방안을 심층 면접을 통해 구체적으로 살펴봄으로써, 신임 원장들의 전문성 있는 업무 수행을 지원하는데에, 본 연구의 의미를 둔다. 연구 참여자는 유치원 원장 경력 2년 미만의 신임 사립유치원 원장 9명으로 이들에 대해 심층 면담을 실시하였다. 연구 결과, 첫째, 신임 원장들은 원내 갈등 관리 및 의사소통에 대한 어려움이 가장 많아 거의 모든 사례에서 지적되었고 그 외 부모와의 관계 및 소통, 재정 관리, 의사결정과 책임의 중압감, 현실과 이상 간의 간극 등에서 어려움을 겪고 있었다. 둘째, 신임 원장들은 부임 후 본인들이 겪는 어려움의 원인으로 도움의 부재를 가장 많이 지적하였으며, 그 다음이 경험 부족, 원장 업무의 과중함이었고 그 외 열악한 재정과 인력 부족이 지적되었다. 셋째, 신임 원장이 겪는 어려움에 대한 지원방안으로원장들은 관계기관의 도움을 가장 많이 희망하였고 그 외 원장 커뮤니티를 통한 도움, 원장 연수를 통한 도움, 원내 교직원의 지원 등의 순으로 희망하였다. 본 연구는 신임 원장들이 겪는 어려움을 덜어주고 직무수행에서의 전문성을 높이기 위해서 신임 원장의 직무 수행에 영향을 미치는 주변인들, 즉 관련 부처⋅교직원들이 지니는 신임기 원장에 대한 인식 전환이 필요함을 보여 준다. 동시에 신임 원장을 조력하기 위해서는 학교 기관으로서의 사립유치원이 체계적으로 인력이 구성되고 운영될 수 있도록 재정적인 지원의 필요성을 시사한다.

The purpose of this study is to bolster the professional performance of novice directors through the examination of in-depth interviews as to analyze the causes of difficulties for these individuals in private kindergartens. Nine new private kindergarten directors with less than two years of experience were interviewed in the study. The results of the study were as follows. First, nearly all of the cases that featured high levels of difficulty had to do with managing conflicts between faculty members; furthermore, there were complications regarding having relationships with parents, financial management, pressures of decision-making and responsibility, and unavoidable gaps between reality and ideals. Second, the novice directors indicated that lack of assistance and support contributed significantly to difficulties they encountered, followed by lack of experience, large workloads, and poor finances and manpower. Third, novice directors sought help from related organizations, support from a community of kindergarten directors, receiving more training, and assistance from faculty and staff in kindergartens. This study implicates that in order to alleviate the performance difficulties of novice directors and develop their professionalism, it is important to change faculty staffs’s perceptions on them and kindergartens should be systematically operated as a system of schools.
