보육시설의 조직문화와 보육교사의 보육효능감이 행복플로리시에 미치는 영향

A study on the effect of organizational culture and childcare efficacy on early childhood teachers` flourishing

본 연구의 목적은 보육교사 직무 수행과 관련된 변인인 조직문화와 보육효능감 간의 상호관계를 살펴봄으로써 보육교사의 행복플로리시를 증진시키기 위한 방안의 기초를 제공하여 개인적인 삶의 질 향상뿐만 아니라 보육이 질 향상을 도모하는 것에 있다. 이를 위해 보육교사 198명을 대상으로 ‘조직문화 유형’ 도구와 ‘보육효능감’ 및 ‘PERMA-Profiler’ 척도를 사용해 자료를 수집하고 SPSS 21.0 프로그램으로 Pearson의 적률상관계수 산출 및 다중회귀분석을 실시하였다. 첫째, 조직문화 유형과 보육효능감 모두 행복플로리시와 높은 상관을 나타냈다. 둘째, 보육효능감은 행복플로리시의 하위영역 모두에 유의미한 영향력을 미쳤으며, 조직문화 중 개발문화와 관계문화가 행복플로리시에 영향력을 미쳤다. 이상의 결과는 보육교사의 행복플로리시 증진을 위해서는 보육효능감 향상을 위한 교사교육 및 교사 상담, 컨설팅과 같은 지원이 필요하며, 조직구성원 간의 온정적이고 긍정적인 인간관계와 보육교사 개인의 능력 발휘와 성장을 지원하는 개방적인 조직문화를 마련하려는 노력이 요구됨을 시사한다.

This study aims to enhance the development or flourishing of childcare teachers by improving the quality of childcare, thereby improving childcare teachers’ quality of life. Hence, the relationship between organizational culture and childcare efficacy, variables related to childcare teachers’ job performance, was researched. A total of 198 childcare teachers working at day care centers participated in the study. Research tools included an organizational culture type model, a childcare efficacy scale, and the PERMA-Profiler scale. Data analysis was performed using the statistical program IBM SPSS 21.0. First, it was determined that organizational culture and childcare efficacy correlated highly with flourishing or development. Second, childcare efficacy significantly affected all sub-areas of flourishing, and in terms of organizational culture, development culture and group culture influenced flourishing. The above results indicate that teacher education, teacher counseling, and consultation are needed to improve childcare efficacy, promoting childcare teachers’ flourishing. It also indicates that warm, positive human relations among members of the organization and an open organizational culture support the individual abilities and growth of childcare teachers.
