Mediating Effect of Conflict Management Type in the Effects of Organizational Culture of Early Childhood Teachers on Job Stress

This study aims to test the mediating effect between conflict management styles in the relationship between organizational culture and job stress perceived by early childhood teachers. The subject of this study was 294 teachers employed at early childhood education institutions in D City. The results of the study are as follows. First, the degree and correlation of early childhood teachers’ organizational culture, job stress, and conflict management type were high. Specifically, integrated conflict management and compromise conflict management showed the highest correlation, while integrated conflict management and peer relationship stress had the lowest correlation with relationships. In addition, there was a significant positive (+) correlation between organizational culture style and conflict management style. Second, organizational culture and job stress, in that order, showed a high relative influence on kindergarten teachers’ conflict management patterns. Third, in the relationship-oriented organizational culture and peer relationship job stress of early childhood teachers, the caring conflict management style was found to be fully mediated, and in the case of job stress in the childcare facility environment, the dominant conflict management type was partially mediated. Next, in the case of work-oriented organizational culture, there was partial significance in the relationship with peer relationship job stress in the integrated conflict management style and the caring conflict management style. In addition, innovation-oriented organizational cultures showed full mediation in all conflict management types except avoidance and dominance conflict management styles in relation to peer relationship job stress. Finally, hierarchical-oriented organizational culture and peer relationship job stress were found to be fully mediated in integrated, caring, and compromise conflict management styles. The results of this study suggest that in order to manage the organizational culture and job stress of early childhood teachers, management efforts according to the style of conflict management of early childhood teachers are necessary.
