The Effect of Emotional Labor on Organizational Commitment in General Hospital Nurses

This study examined relations of emotional labor and organizational commitment intention in nurses. The subjects were 197 nurses in 5 general hospitals. The data was collected using a structured questionnaire from March 15 to April 15, 2020. To analyze the data, frequency analysis, descriptive statistics, correlation analysis, and multiple regression analysis were conducted using SPSS 22.0 program. The results of the analysis are as follows. First, it was found that there were significant positive correlations in deep acting and emotional dissonance, and emotional internalization effort and organizational commitment in the verification of the correlation of major variables. There were significant negative correlations in surface acting and organizational commitment, and emotional dissonance and organizational commitment. Second, the factors influencing nurses’ organizational commitment were the deep acting (β=.220, p=0.002), and emotional dissonance (β=-.312, p<0.001). The explanation of organizational commitment was 28.0%. These results showed that nurses working at five general hospitals needed to minimize emotional labor to maintain a comparatively high level of organizational commitment.
