An Analysis of the Organizational Change Variables in School

The purpose of this study is to analyze the relationships among the organizational change variables in school and to verify the appropriateness of the school organizational change model on the basis of change theory. In order to accomplish the above objects, empirical research has executed. The participants of this study who were selected by stratified random sampling are 693 teachers from high school. The survey instrument developed in this study is questionnaires that consi.st of 78 items: the questionnaires are devided into four parts such as organizational structure. organizational process, teachers' behavior. and organizational effectiveness in school. The statistical techniques for data analysis included means, standard deviation. F-test, Pearson's correlation, eanoni.cat correlation, multiple regression, and path analysis methods. The conclusions based on the findings o「this study were as follows. I. Most of organizational change variables in this study had great correlation with one another in school organization. 2. Teachers· perceptions of' organizational change variables revealed significant difference according to the pattern of' school establishment and the sex distinction among teachers. but the insignificant difference between girls' school and boys' one. 3. The higher change readiness and change adaptability had influence on organizational change effectiveness. 4. The variables such as communication, decision-making, ability of problem solving, and task attitude in school had more direct effect on organizational structure. And the variables such as integration structure. change adaptability, power structure, goal attainment. and task structure had great effect on change process variables of school organization. 5. The variables such as task attitude. integration structure. problem solving, communication, and change adaptability had the most important influence on teachers' behavior in school. 6. The degree of organizational effectiveness depended upon the appropriateness of interrelationships among organizational change variables that consist of problem solving, change readiness. communication, task structure. integration structure. and so on. 7. The school organizational change model proved to be approprate in this study and school organizational change revealed the critical path as follows: organizational structure -> change process -> organizational effectiveness. 8. Teachers' behavior had the least influence on the organizational change orientation and change readiness did not direct effect on change effectiveness.
