본 연구는 육군의 리더들이 리더십코칭을 통해 올바른 리더십을 개발할 수 있도록 군의 특수성을 반영한 군 리더십코칭의 대화모델을 개발하기 위한 핵심요소를 탐색하는 것에 목적이 있다. 이를 위해 육군의 리더십코칭 환경의 특수성과 일반적인 코칭의 보편성을 분석하여 일반적인 코칭 대화모델의 기본 구조 위에 리더십코칭의 목표 달성에 필요한 고려사항을 반영하여 새로운 코칭 대화모델의 기본 구조를 구성하는 데 중점을 두었다. 먼저 육군 리더십코칭의 특수성을 고찰하기 위해 육군 리더십코칭의 절차와 목적, 육군 핵심가치의 연계성을 고찰하여 육군 리더십코칭 대화모델의 고려요소를 도출하였다. 다음으로 일반적인 코칭의 보편성을 도출하기 위해 기존의 코칭 대화 모델을 비교 분석하여 코칭 대화모델의 공통적인 기본 구조를 도출하였다. 마지막으로 도출된 결과를 반영하여 군리더십코칭 환경에 맞는 코칭 대화모델을 구성하였다. 연구결과는 다음과 같다. 첫째, 군 리더십코칭의 특수성을 고려한 고려요소는 목표중심의 대화, 사고의 확장, 신뢰관계 형성, 구체적인 실천방안 등이 도출되었다. 둘째, 코칭 대화모델의 기본구조는 관계설정- 목표설정- 현상황인식- 대안선택- 실행의 순으로 도출되었다. 셋째, 도출된 군 리더십코칭의 특수성과 기존 코칭 대화모델의 공통요소를 반영하여 각 절차별 강조점을 반영한 결과 ‘Trust- ARMY 모델’을 구성할 수 있었다.

The purpose of this study is to explore key elements to develop a session structure model of military leadership coaching that reflects the specificity of the military so that Army leaders can develop proper leadership through leadership coaching. To this end, the focus was on constructing a new coaching session structure model by analyzing the specificity of the Army's leadership coaching environment and the universality of general coaching session structure model, reflecting the considerations needed to achieve the goals of leadership coaching. First, in order to examine the specificity of Army leadership coaching, the procedure and purpose of Army leadership coaching, and the linkage of Army core values were investigated to derive the factors to consider the Army leadership coaching session structure model. Next, in order to derive the universality of general coaching, a common basic structure of the coaching session structure model was derived by comparing and analyzing the existing coaching session structure model. Finally, by reflecting the results derived, a coaching conversation model suitable for the military leadership coaching environment was constructed. The results of the study are as follows. First, considering the specificity of military leadership coaching, goal-oriented dialogue, expansion of thinking, formation of trust relationships, and specific action plans were derived. Second, the basic structure of the coaching conversation model was derived in the order of relationship setting, goal setting, current situation recognition, alternative selection, and execution. Third, the 'Trust-ARMY model' could be constructed as a result of reflecting the specificity of the derived military leadership coaching and the common elements of the existing coaching session structure model.
