여성 사회복지사의 유리천장 경험에 관한 사례연구

A Case Study on the Glass Ceiling Experience of Women Social Workers

본 연구에서는 사회복지 현장 내 여성 사회복지사의 유리천장에 대한 의미와 원인을 탐색하고,그 경험을 심층적으로 이해하는 데 목적이 있다. 이를 위해 사회복지 현장에서의 경험을 풍부하게 제공할 수 있을 것으로 판단되는 여성 사회복지사 5명을 대상으로 개별심층면담을 실시하였다. 질적사례연구방법을 적용하여 교차적으로 사례 내 분석 및 사례 간 분석을 진행하였으며, 3개의 상위범주와 12개의 하위범주가 도출되었다. 상위범주의 주제는 ‘유리천장: 보이지 않는 벽’, ‘유리천장 원인: 나를 가두는 나 자신과 남성 그리고 사회’, ‘유리천장 깨기: 지지와 연대 속에 포기하지 않는 우리’로 제시하였다. 이러한 결과를 바탕으로 여성 사회복지사를 위한 교육 및 서비스 그리고 사회복지 현장 내 유리천장을 개선하기 위한 방향성에 대해 논의하였다.

The purpose of this study is to understand the meaning and cause of the glass ceiling of female social workers in the social welfare field and to understand the experience in depth. To this end, individual in-depth interviews were conducted with five female social workers who were judged to be able to provide abundant experience in the social welfare field. By applying the qualitative case study method: both cross-case analysis and within-case analysis were conducted, and 3 upper categories and 12 sub-categories were derived. The subjects of the upper categories were presented as 'glass ceiling: invisible wall', 'glass ceiling cause: myself, men, and society that traps me', and 'glass ceiling breaking: We don't give up in support and solidarity'. Based on these results, education and services for female social workers and policy and practical directions to reduce the glass ceiling phenomenon were discussed.
