초등교사가 느끼는 행정업무부담과 교사소진의 관계분석

The relationship between administrative burden on elementary school teachers’ burnout

본 연구에서는 초등교사가 느끼는 행정업무부담과 교사소진의 관계를 살펴보았다. 최근 일련의 교권침해 사건으로 인해 초등교사의 교직에 대한 실망감이 커지고 있는 상황에서 교사소진과 교사의 행정업무부담의 관계를 검증하였다. 이를 위해 서울교원종단연구2020의 1차년도 초등교사 자료를 바탕으로 기초분석과 단계별 중다회귀분석을 적용하여 행정업무부담감과 초등교사의 소진의 관계를 분석하였다. 분석결과 행정업무부담이 높을수록 교사소진이 높아지는 경향이 있었으며, 이는 다른 변수의 영향을 고려한 이후에도 유의미하였다. 이 외에 교직경력이 높고 교사효능감이나 내재적 동기 및 교직만족도가 높을수록 교사소진이 낮은 경향이 있었다. 학교특성 중에서는 학교규모와 학생일탈 정도, 자율성,관계갈등 등이 교사소진과 유의미한 관계가 나타났다. 이러한 연구결과는 최근 교사의 직무이탈이 사회적 문제가 되고 있는 배경에서, 교사소진의 실태와 영향요인에 대한 연구결과를 바탕으로 교사소진을 완화하고 교사들이 수업 및 교육활동에 집중할 수 있도록 여러 정책적 지원을 제공할 필요가 있다는 것을 시사한다.

This study examined the relationship between the administrative burden felt by elementary school teachers and teacher burnout. In a situation where elementary school teachers' disappointment with their teaching profession is increasing due to a series of recent teaching rights violations, this study examined the relationship between teacher burnout and teachers' administrative workload. Based on the elementary school teacher data from the 1st year of the Seoul Teacher Longitudinal Study 2020, this study analyzed the impact of administrative burden on elementary school teachers' burnout by applying basic analysis and stepwise multiple regression analysis. Teacher burnout tended to be higher with higher administrative burden, which remained significant even after controlling for the effects of other variables. In addition, teacher burnout tended to be lower among teachers with more years of teaching experience and higher levels of teacher efficacy, intrinsic motivation, and job satisfaction. Among school characteristics, school size, student deviation, autonomy, and relationship conflict were significantly related to teacher burnout. As teacher turnover has become a social problem in recent years, it is necessary to provide policy support to alleviate teacher burnout and help teachers focus on teaching and educational activities based on the research on the actuality and influencing factors of teacher burnout.
