공립병설유치원 원감이 이해하는 원감의 일 탐색

Vice-principals’ Understandings of their Work in Public Affiliated Kindergartens

본 연구는 구성주의 근거이론 방법을 적용하여 공립병설유치원 원감이 이해하는 원감의 일을 탐색하고, 자료로부터 이론을 구성하는 것을 목적으로 하였다. 이를 위해 공립병설유치원에 근무하는 6명의 원감을 대상으로 집중면담과 이들의 반성적저널 작성을 통해 자료수집이 이루어졌다. 자료 분석은 Charmaz(2014/2022)의 구성주의 근거이론 방법을 사용하였으며, 집중면담으로 연구참여자들의 응답을 녹음한 후 전사하여 초기코딩, 초점코딩, 이론적 코딩의 과정을 거쳐 연구참여자들의 이야기를 정교화하고자 했다. 자료 분석을 통해 병설유치원 원감은 자신의 일을 다음과 같이 이해하고 있는 것으로 나타났다. 첫째, 대리자 되기, 둘째, 중간자 되기 셋째, 미리보기, 넷째, 경험으로 알고 피하기로 나타났다. 이러한 연구결과는 원감이 병설유치원이라는 맥락 안에서 병설유치원의 존립과 원감으로서의 자신의 존재를 지키기 위해 ‘살아남기 전략’을 사용하는 것을 보여주었으며, 이에 따라 맥락 안에서 원감이 사용하는 다양한 전략들을 중심으로 이론화되었다. 연구의 논의는 살아남기 전략으로 나타난 병설유치원 원감의 자신의 일에 대한 이해, 경험에 대한 확신으로 드러나는 원감의 전문성, 그리고 원감의 권위 유지 딜레마를 통해 생성해 내는 리더십을 중심으로 이루어졌다.

The purpose of this study was to explore how vice-principals perceive their work in public affiliated kindergartens. Using a constructivist grounded theory approach, the study aimed to develop a theory grounded in the empirical data. Data were collected through intensive interviews with six principals employed in public affiliated vice-principals and their reflective journals with a focus on capturing their personal narratives. Data analysis followed Charmaz’s constructivist grounded theory approach, which involved the recording, transcription, and systematic coding of participants' responses. The process involved initial coding, focused coding, and theoretical coding. The analysis identified four key ways in which the vice-principals conceptualized their work: first, as agents of action; second, as intermediaries; third, as individuals with foresight; and fourth, as professionals who rely on experience to navigate challenges. The findings suggest that the participants adopt ‘survival strategies’ to ensure the continued operation of their kindergartens while securing their professional positions within the institutional framework. These strategies were theorized within the specific context of their leadership roles. The discussion highlighted the participants’ understanding of their work as survival strategies, the professional expertise rooted in their accumulated experience, and the leadership dynamics involved in the dilemmas of maintaining their authority.
