행복플로리시 관점에서 직장여성의 일의 심리학이론(PWT)의 적용

Apply of the Psychology of Working Theory to Working Women from the Perspective of Flourishing

본 연구는 일의 심리학 이론에 있어서 직장여성의 행복플로리시의 적용 방안을 모색해 보고자 하였다. 이를 위해 직장여성들을 대상으로 사회계층과 괜찮은 일의 관계에서 일 자유의지와 행복플로리시의 매개효과를 검증하였으며, 일 자유의지와 행복플로리시의 이중 매개효과를 확인하였다. 3년 이상의 일 경험이 있는 직장여성 205명을 대상으로 주관적 사회계층, 객관적 사회계층, 일 자유의지, 행복플로리시, 괜찮은 일을 설문 조사하였다. 자료 분석을 위해 SPSS 29.0과 PROCESS Macro v4.2를 사용하였으며. 매개효과의 유의성을 검증하기 위해 부트스트래핑을 실시하였다. 연구 결과, 일 자유의지는 사회계층과 괜찮은 일의 관계를 부분 매개하였으며, 객관적 및 주관적 사회계층과 괜찮은 일의 관계에서 일 자유의지는 부분 매개효과를 보였다. 행복플로리시는 사회계층과 괜찮은 일의 관계를 완전 매개하였고, 객관적 및 주관적 사회계층과 괜찮은 일의 관계도 완전 매개하였다. 사회계층이 괜찮은 일로 가는 경로는 일 자유의지와 행복플로리시가 이중 매개하였는데, 행복플로리시는 일 자유의지와 괜찮은 일 사이의 경로를 완전 매개하였다. 마지막으로 본 연구의 의의, 제한점, 추후 연구를 제시하였다.

This study examined the influence of flourishing grounded in the psychology of working theory(PWT). The mediating effects of work volition and flourishing were analyzed in the relationship between social class and decent work among working women. Additionally, a double mediating effect of work volition and flourishing was demonstrated. Subjective social class, objective social class, work volition, flourishing and decent work were surveyed in 205 women with more than three years of work experience. SPSS 29.0 and PROCESS Macro v4.2 were used for data analysis, and bootstrapping was used to test the significance of the mediating effects. The results showed that work volition partially mediated the relationship between social class and decent work as well as the relationship between objective or subjective social class and decent work. Flourishing fully mediated the relationship between social class and decent work. Furthermore, the relationship between objective or subjective social class and decent work was also fully mediated. The path from social class to decent work was serial mediating by work volition and flourishing, which fully mediated the path between work volition and decent work. Finally, the significance, limitations, and scope of the study as well as directions for future research are presented.
