The Relationship Between Early Childhood Teachers' Social Support, Job Satisfaction, and Organizational Commitment

본 연구는 유아교사의 사회적 지지와 직무만족도 및 조직몰입의 일반적인 경향은 어떠한지 살펴보고, 그 관계는 어떠하며, 사회적 지지와 직무만족도가 조직몰입에 미치는 영향은 어떤지 밝히는 것을 목적으로 한다. 이를 위해 전북 J시, I시, G시 지역의 유아교사 223 명을 대상으로 직무만족도, 조직몰입에 대한 평정척도를 활용하였다. 본 연구의 주요결과는 다음과 같다. 첫째, 유아교사의 사회적 지지, 직무만족도 및 조직몰입은 보통 이상의 수준으로 나타났다. 둘째, 유아교사의 사회적 지지와 직무만족도 및 조직몰입 간에는 유의미하게 높은 정적 상관이 나타났다. 즉, 유아교사의 사회적 지지와 직무만족도가 높을수록 유아교사의 조직몰입이 높은 것으로 나타났다. 셋째, 유아교사의 조직몰입에 정서적 지지, 직무만족도, 도구적 지지 순으로 긍정적 영향을 미치는 것으로 나타났다. 이러한 결과는 유아교사의 조직몰입을 증진시킬 수 있는 방안에 대한 기초자료가 될 것이다.

The purpose of this study is to explore the general trends and relationships of early childhood teachers' social support, job satisfaction and organizational commitment, and to identify how social support and job satisfaction affect their organizational commitment. For this purpose, we applied three rating scale tools to the subjects of this research, 223 early childhood teachers in J, I, and G cities of Jeonra Buk province. The results of this study were summarized as follows. First, early childhood teachers’ social support, job satisfaction, and organizational commitment were a little above the average. Second, it was found that there was a significant correlation between early childhood teachers' social support, job satisfaction, and organizational commitment. That is, the higher the social support and job satisfaction perceived by early childhood teachers were, the better the organizational commitment was. Third, the three elements in order of emotional support, job satisfaction and material support showed the more positive effects upon organizational commitment. These results could be the baseline data for planning the useful schemes to increase the early childhood teachers’ organizational commitment.
