The Structural Relationships Among Variables Influencing Military Sexual Violence Work-related Personnel's Job Involvement

본 연구는 군 성폭력 업무관련자의 직무몰입에 영향을 미치는 변인들 간의 구조적 관계를 이해하는데 목적이 있다. 이를 위해 군 성폭력 업무관련자의 직무특성, 역할특성이 직무스트레스를 매개하는 모형을 설정하고 연구모형을 검증하였다. 육군 병과학교의 교육생과 근무자 중 군 성폭력 업무관련자를 대상으로 229부의 설문을 연구에 활용하였으며, 자료분석을 위해 SPSS 26.0과 AMOS 24.0를 활용하여 구조방정식 모형 검증과 부트스트래핑 추정을 통해 매개효과를 검증하였다. 연구 결과 직무특성과 직무몰입, 그리고 직무스트레스와 직무몰입 간의 직접효과는 통계적으로 유의하게 나타났으나, 역할특성과 직무몰입 간의 직접효과는 유의하지 않았다. 직무특성과 직무스트레스, 역할특성과 직무스트레스 간의 직접효과와 직무스트레스와 직무몰입 간의 직접효과는 모두 통계적으로 유의한 결과를 보였다. 마지막으로, 직무특성이 직무몰입에 미치는 영향을 분석한 결과, 직무스트레스가 매개하는 것으로 나타났으며, 역할특성은 직무스트레스의 매개를 통해서만 직무몰입에 영향을 미치는 것으로 확인되었다. 이를 통해 역할특성 자체보다는 그로 인해 발생하는 직무스트레스가 직무몰입에 영향을 미치며 직무 스트레스를 효과적으로 관리하는 것이 직무몰입을 향상시키는 핵심 전략임을 알 수 있다. 연구 결과를 통해 군 성폭력 업무관련자의 직무몰입에 영향을 미치는 다양한 변인과의 관계를 이해하는 기초적인 자료를 제공하고 실천적, 정책적 방향을 제시하였다.

The purpose of this study is to understand the structural relationships among the variables that influence the job commitment of personnel involved in military sexual violence. A model was developed to assess how job and role characteristics mediate job stress, validated using 229 survey responses from trainees and personnel at the Army School of Military Engineering. Data analysis was conducted with SPSS 26.0 and AMOS 24.0 to verify the structural equation model and test mediating effects through bootstrapping. Results showed a satisfactory fit for the model linking job characteristics, role characteristics, and job stress to job involvement. Significant direct effects were found between job characteristics and job involvement, and between job stress and job involvement, while the effect of role characteristics on job involvement was not significant. Job characteristics and role characteristics both significantly affected job stress, which in turn significantly influenced job involvement. Notably, job stress acted as a mediator for the impact of job characteristics on job involvement, while role characteristics affected job involvement solely through job stress. These findings offer insights into the relationships affecting job involvement in military sexual violence personnel and suggest practical and policy implications.
