보육교사의 감정노동이 소진에 미치는 영향: 교사효능감의 매개효과와 정서지능의 조절효과

Relationship between emotional labor and job burnout of childcare teachers : mediating effect of teacher efficacy and moderating effect of emotional intelligence

본 연구의 목적은 보육교사의 감정노동과 소진의 관계를 살펴보고, 그 과정에서 교사효능감의 매개효과와 정서지능의 조절효과를 확인하는 것이다. 보육교사 207명을 대상으로 감정노동 척도, 소진 척도, 교사효능감 척도, 정서지능 척도를 실시하였다. 자료 분석을 위해 기술통계 및 상관분석, 매개효과, 조절효과, 조절된 매개효과를 검증하였다. 본 연구의 결과는 다음과 같다. 첫째, 감정노동과 소진, 교사효능감, 정서지능 사이에 유의한 상관이 나타났다. 둘째, 감정노동과 소진과의 관계에서 교사효능감의 매개 효과가 나타났다. 셋째, 감정노동과 소진과의 관계에서 정서지능의 하위요인 중 정서사용의 조절효과가 나타났다. 넷째, 감정노동, 교사효능감, 소진과의 관계에서 정서지능의 조절된 매개효과는 나타나지 않았다. 본 연구결과에 근거하여 마지막으로 연구 의의와 한계점에 대하여 논의하였다.

This study aimed to identify the mediating effect of teacher efficacy and the moderating effect of emotional intelligence in the relationship between emotional labor and job burnout. Therefore, the study was conducted based on data of 207 Korean childcare teachers working in daycare centers located in S City and Kyung-gi do. The results were as follows. First, a significant correlation presented between the emotional labor, job burnout, teacher efficacy, and emotional intelligence. Second, in the relationship between emotional labor and job burnout, the mediating effect of teacher efficacy was confirmed. Third, the emotional use of emotional intelligence had a moderating effect on the relationship between emotional labor and job burnout. Fourth, the mediation effect of teacher efficacy and moderated mediation effect of emotional intelligence were confirmed to be insignificant in the effect of the emotional labor on job burnout. Finally, the significance and limitations of this study were discussed.
