Development and Evaluation of a Solution-Focused Coaching Program for Enhancing Junior Military Leaders' Competencies

본 연구는 군 초급 지휘자를 위한 해결중심 코칭 프로그램을 개발하고 그 효과성을 검증하는 데 목표로 한다. 본 프로그램은 해결중심 치료의 원리와 코칭 기법을 통합하여 초급 지휘자의 리더십, 문제해결 능력, 창의성 향상을 도모하였다. 전남 소재 대학교 군사학과 재학생 30명을 대상으로 2023년 8월 9일부터 19일까지 2주간 총 16회기 프로그램을 운영하였다. 실험집단 14명과 통제집단 15명을 대상으로 사전·사후 검사를 실시하고, ADDIE 모형을 기반으로 개발된 프로그램의 효과를 분석하였다. 분석 결과 실험집단은 리더십, 문제해결 능력, 창의성 등 모든 영역에서 통제집단보다 유의하게 향상을 보였다. 이는 해결중심 코칭이 군 조직 내 실질적 리더십 역량 개발에 기여함을 시사한다. 또한, 참가자들은 프로그램 이후 자신감이 증가하고 실무 적용도가 높아졌다고 보고하였다. 연구는 군 조직뿐만 아니라 다양한 환경에서의 활용 가능성을 제시하며, 프로그램의 구조와 절차가 확장 적용될 수 있음을 보여준다. 마지막으로 연구의 시사점과 한계점을 제시하고 향후 연구 방향을 논의한다.

This study aims to develop and verify the effectiveness of a solution-focused coaching program for junior military leaders. The program integrates principles of solution-focused therapy and coaching techniques to enhance leadership, problem-solving ability, and creativity among junior leaders. The program was conducted over two weeks, from August 9 to 19, 2023, with 30 students enrolled in the Department of Military Science at a university in Jeollanam-do. Pre- and post-tests were administered to an experimental group of 14 and a control group of 15 to analyze the effectiveness of the program, which was developed based on the ADDIE instructional design model. Results indicated that the experimental group showed statistically significant improvements across all variables—leadership, problem-solving ability, and creativity—compared to the control group. These findings suggests that solution-focused coaching contributes to the practical development of leadership competencies within military organizations. Additionally, participants reported increased confidence and higher applicability of the program in real-world military settings. The study highlights the potential for implementing this program in various organizational contexts, emphasizing its scalable structure and methodology. Finally, the study presents key implications and limitations, along with directions for future research.
