Purpose: This study aimed to compare job stress, work engagement, job embeddedness, and employment intention between rotating-shift and pattern-shift nurses in tertiary general hospitals. Methods: Participants were 98 rotating-shift and 90 pattern-shift nurses from two tertiary general hospitals located in G Metropolitan City and J Province, South Korea. Data were collected from December 17, 2024, to January 8, 2025, using structured questionnaires. They were analyzed using descriptive statistics, t-tests, exact test, analysis if variance, and Bonferroni correction via the SPSS 29.0. Results: Pattern-shift nurses showed significantly lower scores in the workplace culture subdomain of job stress (t=2.73, p=.007) and significantly higher scores in the dedication subdomain of work engagement (t=−2.09, p=.038) and employment intention (t=4.19, p=.018) than the three-shift nurses. In the three-shift nurse group, job stress showed significant differences based on age and clinical experience, whereas no significant differences were observed in the pattern-shift nurse group according to general characteristics. Work engagement was significantly higher among male nurses than female nurses in the pattern-shift nurse group (t=2.13, p=.036), and no significant differences were found in job embeddedness between the two groups. Employment intention showed significant differences based on marital status, age, and total clinical experience in the pattern-shift nurse group. Conclusion: To enhance nurses' employment intentions, continuous implementation of patterned work schedules is necessary, along with the ongoing development of policies to improve shift-work environments.
