유아교사의 직무만족이 교수창의성에 미치는 영향: 행복감의 매개효과, 경력의 조절효과

The Effect of Early Childhood Teachers’ Job Satisfaction on Teaching Creativity: The Mediating Role of Happiness and the Moderating Role of Career Experience

본 연구는 유아의 전인적 발달과 창의성 발달에 결정적인 역할을 하는 유아교사의 교수창의성에 영향을 주는 요인 중 직무만족과 행복감의 영향을 분석하고, 이 관계에서 행복감의 매개효과와 교사의 근무 경력에 따른 조절 효과 여부를 함께 확인하였다. 연구 대상은 G광역시 및 J도에 재직 중인 유아교사 311명으로, 설문조사를 통하여 자료를 수집하였다. 수집된 자료는 SPSS 21.0과 AMOS 21.0을 활용하여 분석하였다. 연구 결과는 다음과 같다. 첫째, 직무만족과 행복감은 유아교사의 교수창의성에 유의미한 정적 영향을 주는 것으로 나타났다. 둘째, 행복감은 직무만족과 교수창의성 간 관계에서 부분 매개효과를 가지는 것으로 확인되었다. 셋째, 근무 경력에 따른 다집단 구조방정식 분석 결과, 직무만족, 행복감, 교수창의성 간의 구조적 관계에 유의미한 차이가 있는 것으로 나타났으며, 이는 근무 경력이 조절변수로 작용함을 시사한다. 특히, 직무만족이 교수창의성에 미치는 영향은 고경력 교사에서 더 강하게 나타났으며, 행복감의 영향력은 저경력 교사에게서 유의미하게 나타났다. 이러한 결과는 유아교사의 직무만족과 행복감이 교수창의성 향상의 중요한 선행요인임을 시사하며, 특히 정서적 안녕으로서의 행복감이 창의적 교수활동에 간접적으로 기여할 뿐 아니라, 경력 수준에 따라 이러한 심리적 요인의 영향력이 달라질 수 있음을 보여준다.

This study examined the effects of job satisfaction and happiness on preschool teachers’ teaching creativity, which plays a crucial role in the holistic and creative development of young children. In addition, the mediating effect of happiness and the moderating effect of teaching experience were investigated. The participants were 311 preschool teachers working in G Metropolitan City and J Province, and data were collected through a survey. The collected data were analyzed using SPSS 21.0 and AMOS 21.0. The results are as follows. First, both job satisfaction and happiness had significant positive effects on teaching creativity. Second, happiness was found to partially mediate the relationship between job satisfaction and teaching creativity. Third, a multi-group structural equation modeling analysis revealed significant differences in the structural relationships among job satisfaction, happiness, and teaching creativity depending on years of teaching experience, indicating that teaching experience serves as a moderating variable. In particular, the influence of job satisfaction on teaching creativity was stronger among highly experienced teachers, while the effect of happiness was more significant among teachers with less experience. These findings suggest that job satisfaction and happiness are key antecedents in enhancing teaching creativity among preschool teachers. Moreover, they highlight that happiness—as an aspect of emotional well-being—not only contributes indirectly to creative teaching practices but also exerts varying effects depending on the teacher’s level of experience.
